Talent competition is becoming more and more outstanding in the competition between enterprises,enterprise managers have to strengthen their human resources management,they are actively exploring how to improve and improve the performance of the organization,more and more enterprise managers in our country have realized the importance of performance management,but most Chinese enterprises still only carry on the simple evaluation of "Germany,energy,diligence and achievement",performance assessment is difficult to play its true role,but also caused some negative impact.This paper combines the domestic advanced performance management theory,G company grass-roots staff performance evaluation as the research object,based on the present status of investigation as the foundation,form the performance appraisal questionnaire through the preliminary interview,analyze the problem of the grass-roots staff performance appraisal system,and analyze the reasons,then use the KPI(key performance indicators)method to optimize the existing assessment system of G company.In this paper,according to the nature of different job positions for G company employees,a performance appraisal system which is suitable for the job duties is established.The author takes KPI(key performance indicators)as the main method of performance appraisal for G company's employees who are at the grassroots level,the key performance indicators are identified through job analysis,using AHP method(analytic hierarchy process)to establish the weight of each index;Set up the performance appraisal cycle in different positions,denied the original single superior evaluation model,a comprehensive evaluation model is put forward,which is combined with the self evaluation,the flat level evaluation and the superior evaluation;The author also established the performance feedback system for the company,some concrete suggestions are put forward in the application of the result of performance appraisal.After the implementation of the new performance appraisal system,the staff's work enthusiasm and responsibility has been greatly improved,it is the firm foundation for the realization of the strategic goal of the enterprise.This research is divided into six chapters,it mainly includes the research background and significance,the related theory of performance appraisal,the current situation of the grass-roots staff performance appraisal system,the optimization design of the grass-roots staff performance appraisal system,the implementation of the new performance appraisal system,conclusion and prospect.
