Principal succession is an inevitable experience in every school's development, which has also been attached great importance by the competent educational departments and schools. With the implementation of job rotation policy, competition engagement and tenure system of the principals in compulsory education system, the number outside principles has been growing recently. Practice requirements and theoretical significance of outside principal succession has been continuously highlight. From the view of practice development and foreign research situation, the current domestic relevant outside succession process research are lack. It largely restricts the systematization, standardization and scientification of principal succession.The principal succession is not only the procedure of headmasters'selection or handover. It is more involved in the preparation of new principals before replacement, the transition between the old and new principals during that and the leadership and development of the successors after such process, etc. Based on the angle of principal succession, this study put research on the outside principals, middle managers and teachers from two primary schools and one middle school in City H by interview and participatory observation. With the relevant policies in China and the succession practice in City H, this study explains the generation mechanism of the outside principals before and during the succession, the cognitive accesses in schools as well as the supports and obstacles in the process. It also focuses on the the leading practices and transformation process of outside principals, difficulties they encounters, strategies coping with that and the effects of their leading in different stages.From the investigation, our research concludes:(1) Outside succession needs to experience four stages; (2) The school situation is the main influencing factors of outside succession process; (3) Outside succession mechanism of science and fairness is important; (4) Internal and external school environment of the strange is the main obstacle of outsider's leadership; (5) Outsider promote the change of the school; (6) Outsider lack of guidance and thinking time after succession; (7) Edge school development path against the outsider's leadership. Our research suggests education sector should:(1) Design the succession process with gradient; (2) Establish a fair and reasonable mechanism of outside succession; (3) Give outsider more independent of time; (4) Strengthen training before and guidance after. Others, outside principal should:(1) Plan leading action in different succession; (2) Select the "entry" path leading school development.
