Chinese traditional corporate welfare program is often extensive, most corporate welfare program don't consider the individual difference with the employees' needing. The welfare employees owned is common and fixed. It will weak the incentive function, leading the queerish phenomenon, that is, welfare resources turn to high invests and low returns.Knowledge workers have individual particularity, and have very high personal qualities,who will be able to finish the task creatively, independence, pursuing personal value and self realization, strong mobility and so on. Therefore, science and technology enterprises should understand the welfare preferences of knowledge employees and its influence factors, so that "suit the remedy to the case”.This paper based on the related literatures of domestic and abroad, 308 valid samples were collected by questionnaire survey. By the confirmatory factor analysis,verified the effectiveness of the classification of the welfare preference based on Alderfer's ERG theory. On the basis of the welfare preference classification, empirically test the effect of personal characteristics of knowledge workers and organizational level characteristics on the welfare preferences, as well as, test the relationship between organizational justice, job stress and the welfare preferences of knowledge employees.In addition, The results of analysis showed that age, education, marital status,income level and other personal characteristics will affect the preference of employees benefits. Company Type also make the preferences of the employee benefits differance.Organizational justice, work pressure will affect the preferenceof employees benefits.Through empirical research, this article put forward and validated three knowledge employee welfare preference classification based on Alderfer's ERG theory. It provides the basis for knowledge employee welfare management follow-up related research. The research conclusion has certain reference value for the welfare management practice of science and technology enterprises. Demographic characteristics should be considered when science and technology enterprises forecast welfare demand. In addition,enterprises also need to improve organizational justice, reduce the knowledge workers' work pressure. To develop welfare measures meeting the demands of knowledge workers, help to mobilize their enthusiasm, improve work performance, help science and technology enterprises to gain core competitive advantage.
