Performance appraisal is essential to organizational resource allocation and personal career development,it is not only an important basis for enterprises to develop compensation and allocate resources,but also a tool to coach and improve employee performance.Successful performance appraisal is conducive to improve the level of the individual and organizational performance,so as to achieve the strategic goal of an enterprise.Justice perceptions in performance appraisal is employees' perception of organizational justice in the single context of performance appraisal,which is one of the important criteria to assess the effectiveness in performance appraisal.The injustice perceptions in performance appraisal will result in failure in appraisal system,therefore improving ratees' justice should not be ignored as one of the elements of organizational performance appraisal system design.Trait Affect represents indivduals' predispositions to experience like states across time and situations.Individuals with different trait affectivity will form different affectivity tendencies?cogitive pattern and work experience,which will affect work-related outcomes.In recent years,much importance has been gradually attached to the influence of trait affect on work attitudes and behaviors,but the influence mechanism of trait affect on justice perceptions in performance appraisal has not been given due attention,so studying the effects of trait affect on justice perception in performance appraisal is a purpose of this research.Due to the scarcity of resources,organizational politics widely exists in all the decisions of human resource management,individual perception of this kind of political behavior vary from person to person,and different levels of political perceptions will further impact employees'reactions and behavior.Therefore,this paper studies the impact of perceptions of organizational politics on justice perceptions in performance appraisal.On this basis,it also tests the mediating role of perceptions of organizational politics between trait affect and justice perceptions in performance appraisal.Based on the theoretical analysis and literature research,this study constructs the effect mechanism of ratee's trait affect on procedural justice perceptions in performance appraisals,and validates the model by longitudinal investigation on 428 employees.The results show that:(1)ratee's trait positive affect has a significant positive effect on the four dimensions of justice perceptions of performance appraisals(perception justice of the system,perception justice of raters,perception of ratings and perception of relevant interest),trait negative affect has a significant negative effect on the perception justice of the system,raters,ratings and relevant interest;(2)trait positive affect have a sigificant negative effect on the perceptions of organizational politics,trait negative affect have a sigificant positive effect on the perceptions of organizational politics;(3)perceptions of organizational politics have significantly negative impact on the perception justice of the system,raters,ratings and relevant interest;(4)perceptions of organizational politics partially mediate the relationship between trait positive/negative affect and perception justice of the system,raters,ratings and relevant interest.In conclusion,the findings of this research broaden the research field of antecedents of justice perceptions in performance appraisal from the perspective of affect.It also deepens the research on the influence of antecedents of justice perceptions on the mechanism and its effects on justice perceptions in performance appraisals.Related countermeasures put forward will help managers improve the ratee's justice perceptions in performance appraisals.
