Enterprise social media(ESM)is an emerging platform that can help employees handle uncertainties.The use of ESM will help the modern enterprise to make a great effect on responding to market changes and making timely adjustments,and it may be to enhance staff agility performance advantages.So scholars have a strong interest in the mechanism of the relationship between ESM usage and agility performance.However,in the process of exploring the impact mechanism,we found that the existing literature on the relationship between ESM usage and the agility performance is still inadequate and controversial.On the one hand,ESM is considered to help companies cope with unexpected changes,because it can help employees learn relevant knowledge from their colleagues.On the other hand,some scholars believe that ESM significantly reduces the effectiveness of employees in perception and response,because their research found that ESM usage may lead to the abuse of Internet resources,employees absent-minded,and the emergence of group-thinking trends.This suggests that there is a need to further investigate the potential mechanisms of the relationship between ESM usage and agility performance.This study examines whether and how ESM usage is positively associated with agility performance(i.e.,proactivity,adaptability,and resilience).Drawing on Kahn's framework,this study investigates the mediating effects of psychological conditions(i.e.,psychological meaningfulness,psychological availability,and psychological safety).Through the data collected from 167 employees who adopted ESM in the workplace,the current research validates most of the proposed hypotheses on mediating effects.Specifically,psychological availability mediates the relationships between ESM usage and the three dimensions of agility performance.Psychological meaningfulness mediates the link between ESM usage and proactivity.The associations of ESM usage with proactivity and adaptability are significantly mediated by psychological safety.This study contributes to the ESM literature by incorporating Kahn's framework and suggesting that managers enhance employees' psychological conditions to realize the value of ESM.Theoretical and practical implications are discussed.
