China's enterprises pay more attention to the "relationship" and "circles" culture,such as interpersonal conflict,secretly wrestling,divided factions and other exclusionary practices become more common,there are serious threats to the physical and mental health and personal growth of employees,also bring a series of negative impact to organization.Current academic on workplace ostracism reaction to the behavioral responses of employees point to both sides,in view of this,the study will use SPSS and AMOS statistical analysis tool for effective analysis of 494 questionnaire samples data,in-depth discussion in the mediation effect of psychological security and the moderating effect of chronic regulatory focus,the relationship between the workplace ostracism and compulsory citizenship behavior.Compulsory citizenship behavior often as the dark side of organizational citizenship behavior,though not in the traditional sense of the organizational citizenship behavior,but to some extent showed that employees who are ostracized have a active desire to fit in with the organization and alleviate ostracism,managers need to distinguish timely in the management practice this kind of motivation of organization behavior.The main conclusions are as the following:1.The independent sample T-test and ANOVA analysis show that different age,working years and unit types of employees have significant difference on perceived supervisor ostracism;Different age and education level of employees have significant difference on perceived coworker ostracism and psychological security;Different age,education level and working years of employees have significant difference on defensive focus;And different working years of employees have significant difference on compulsory citizenship behavior.2.Preliminary examined by correlation analysis of workplace ostracism(supervisor ostracism and coworker ostracism)and compulsory citizenship behavior show significantly positive correlation,further through the whole path coefficient and the mediation effect of structural equation model test to verify the workplace ostracism(supervisor ostracism and coworker ostracism)had positive effect on compulsory citizenship behavior.3.Psychological security acts mediation role in relationship between workplace ostracism(supervisor ostracism and coworker ostracism)and compulsory citizenship behavior.Overall path coefficient of structural equation model results show that supervisor ostracism and coworker ostracism have a negative effect on psychological security,and psychological security has a negative effect on compulsory citizenship behavior.Further to test the mediation effect of psychological security,the results show that the psychological security is a partial mediator between the relation of supervisor ostracism and compulsory citizenship behavior,and a full mediator between the relation of coworker ostracism and compulsory citizenship behavior.4.In two dimensions of chronic regulatory focus,promotion focus play a positive role in the relationship between workplace ostracism(supervisor ostracism and coworker ostracism)and compulsory citizenship behavior.And the hypothesis that defensive focus play a negative role in the relationship between workplace ostracism and compulsory citizenship behavior is not supported.
