At present,few scholars pay attention to workplace ostracism in China.Unlike other physical and verbal conflicts,workplace ostracism is a kind of" hidden violence" which is easily ignored,but this phenomenon is widespread in the workplace.The workplace is an important life scene for everyone,a platform for employees to realize themselves,and also an important social place for employees.However,in the process of employees pursuing self-worth,due to the differences in each person's personality and way of doing things,it is inevitable that there will be disputes and frictions.If these problems are not solved in time,it may induce workplace ostracism.Currently,studies have confirmed that workplace ostracism is not conducive to the mental health of employees,and will affect employees'work attitude and behavior,and then affect performance.As a kind of employees'extra-role behavior,whether organizational citizenship behavior is affected by workplace exclusion and the mechanism between them remain to be studied.This paper combs the past research results,takes hotel employees as the research object,explores the relationship between workplace ostracism and organizational citizenship behavior,and introduces the mediating variable emotional commitment,and adds the regulating variable emotional intelligence,and analyses the regulating role of emotional intelligence between workplace ostracism and employee emotional commitment.Through questionnaire survey and statistical analysis,the paper draws the following conclusions:(1)Workplace ostracism has a significantly negative impact on organizational citizenship behavior.(2)The affective commitment play a partial mediating role between workplace ostracism and organizational citizenship behavior.(3)Emotional intelligence moderates the relationship between Workplace ostracism and affective commitment.Finally,according to the conclusion of the study,combined with the reality of the enterprise,giving management suggestions,and summarize shortcomings of the study and research prospects.
