ObjectiveTo investigate the current status and main influencing factors of public hospital administrators’ perceived organizational support,job satisfaction and work engagement level,to analyze the correlation among these three variables,and to verify with the mediating effect of job satisfaction between organizational support and job engagement level.MethodsA total of 481 hospital administrators who come from 20 public hospitals of different grades in Luohe city of Henan Province were selected.The main survey tools include General Information Questionnaire,Survey of Perceived Organizational Support(SPOS),Job Satisfaction Scale(JSS)and Utrecht Work Engagement Scale(UWES).Statistical data was inputted by Epidata 3.1 and analyzed by SPSS 22.0 software.The main statistical methods used include: Descriptive statistical analysis,One-way analysis of variance,Independent sample T test,Pearson correlation analysis,Multiple linear regression analysis.Descriptive statistical analysis is used to illustrate the general demographic data,perceived organizational support,job satisfaction and work engagement status of hospital administrators;One-way analysis of variance and Independent sample T-test were used for analyzing influencing factors of the three variables.The Pearson correlation analysis was used to analyze the correlation among these three study variables.Multiple linear regression was used to analyze the multi-factors of hospital administrators’ work engagement.The Bootstrap with SPSS PROCESS plug-in was used to test mediating effect of job satisfaction between perceived organizational support and work engagement.Results1.The status of hospital administrators’ perceived organizational support,job satisfaction and work engagementThe total score of hospital administrators’ perceived organizational support was 2.46 ± 0.67;the total score of hospital administrators’ job satisfaction was 78.88 ± 15.43,the average score of the nine dimensions of this scale from high to low were: colleague 10.42 ± 2.49,leadership 9.97 ± 2.73,nature of the work 9.86 ± 2.96,promotion 8.91 ± 2.36,communication 8.82 ± 2.87,reward 8.32 ± 2.78,welfare 7.94 ± 1.67,payment 7.67 ± 2.60,workflow 6.98 ± 2.13;the total score of hospital administrators’ work engagement was 2.65 ± 0.72,and the average score of the three dimensions from high to low were: vigor 2.71 ± 0.76,dedication 2.62 ± 0.80 and absorption 2.60 ± 0.78.2.The influencing factors of hospital administrators’ perceived organizational support,job satisfaction and work engagementThe results of the study show that hospital grade,hospital location,age,position level,monthly income,working years and the form of employment were the influential factors of hospital administrators’ perceived organizational support(P<0.05).The results of the study show that hospital grade,age,position and working years were the influential factors of hospital administrators’ job satisfaction(P<0.01).The results of the study show that age,marital status and working years were the factors that influence the level of work engagement of hospital administrators(P<0.05).Through multiple linear regression analysis,we further concluded that perceived organizational support,nature of work and marital status significantly affected the hospital administrators’ work engagement level(P<0.05).3.The correlation among perceived organizational support,job satisfaction and work engagement of hospital administratorsThere was a positive correlation between the hospital administrators’ perceived organizational support,job satisfaction and work engagement of hospital administrators,and the correlation coefficients of hospital administrators’ perceived organizational support,job satisfaction and work engagement were r = 0.593,r = 0.545,r = 0.521.4.Job satisfaction played an intermediary role between perceived organizational support and work engagementHospital administrators’ perceived organizational support significantly positively predicted their job satisfaction(B = 1.565,P<0.001).The perceived organizational support of hospital administrators could directly positively predicted work engagement(B = 1.196,P<0.001).Hospital administrators’ job satisfaction played the role of mediator variable between perceived organizational support and work engagement.Conclusion1.The perceived organizational support of public hospital administrators was at an a bit higher level.The job satisfaction and work engagement of administrators in public hospitals were at the middle level.2.There was a positive correlations between the perceived organizational support,job satisfaction and work engagement of hospital administrators and their respective dimensions.3.Perceived organizational support,nature of work and marital status have a significant positive predictive effect on the work engagement of hospital administrators.4.Job satisfaction played a mediator role between perceived organizational support and work engagement.
