| Objective: As an important basic industry and pillar industry in China,petrochemical industry is the top priority of development.How to mobilize the enthusiasm of employees in petrochemical enterprises and actively improve the level of investment in work is a practical problem faced by enterprise managers.Therefore,we should not only analyze the impact of work characteristics on the work input of employees from the perspective of work itself,but also explore the impact of psychological factors on the work input of employees from the perspective of psychology.It will undoubtedly inspire the managers of enterprises to mobilize the enthusiasm of employees and improve their work input.This study will describe the degree of work engagement and the relationship between occupational stress and work engagement,and analyze the role of perceived organizational support in occupational stress and work engagement.This study puts forward the psychological intervention strategies of employees in petrochemical enterprises at the individual and organizational levels,which provides scientific basis for reducing the occupational stress of employees and improving the efficiency of work engagement.Methods: This study is a cross-sectional survey,using cluster-sampling method.From March 2018 to June 2018,2118 petroleum workers from all departments of Panjin Petrochemical Enterprise in Liaoning Province were selected,and a questionnaire survey was conducted with the consent of the respondents.The questionnaire includes general situation questionnaire,the Utrecht work Engagement Seale(UWES),Effort-Reward Imbalance Questionnaire(ERI)and the Survey of Perceived Organizational Support(SPOS)to evaluate the demographic characteristics and work characteristics,work engagement,occupational stress and perceived organizational support level of employees in petrochemical enterprises.In our study,we collected 1836 effective questionnaires finally,and the effective recovery rate was 86.7%.We used One-way ANOVA and t-test to analysis the differences of work engagement of employees in petrochemical enterprises with diverse demographic traits and work traits.We use Pearson correlation analysis to verify the relationship between work engagement,occupational stress and perceived organizational support.We use hierarchical regression analysis to verify the factors and the intensity of work engagement.The mediating role of perceived organizational support was preliminarily tested in occupational stress and work engagement.Finally,we use bootstrap method to test the mediating effect of perceived organizational support.Results: The average score of work engagement was 53.74 ± 30.77,and the average scores of vigor,dedication and absorption were 18.61 ± 11.32,16.63± 9.42 and 18.50 ±10.90,respectively.Types of work,night shift and duty shift are the influencing factors of employees’ vigor in petrochemical enterprises;monthly income level,types of work,night shift and duty shift are the influencing factors of employees’ dedication and absorption in petrochemical enterprises.Effort-reward ratio of employees in petrochemical enterprises was negatively correlated with vigor,dedication and absorption(P<0.01),while the overcommitment was negatively correlated with vigor,dedication and absorption(P<0.01).The perceived organizational support of employees in petrochemical enterprises was positively correlated with vigor,dedication and absorption(P<0.01),and negatively correlated with Effort-reward ratio and overcommitment(P<0.01).Effort-reward ratio,overcommitment and the perceived organizational support were the significant elements that affect the work engagement of employees in petrochemical enterprises.Perceived organizational support plays an incomplete mediating role between Effort-reward ratio and vigor,dedication and absorption,while perceived organizational support plays an incomplete mediating role between overcommitment and vigor,dedication and absorption.Conclusion: The work engagement level of employees in petrochemical enterprises is low.At the individual level,the occupational stress based on the pay return imbalance model may be an important factor in the work engagement of petrochemical enterprises.From the organizational perspective,the perceived organizational support was the important elements of work engagement in petrochemical enterprises,and it also played an important mediating role between the relationship of work engagement and occupational stress.It is suggested that managers should take corresponding intervention measures according to different characteristics to improve the level of work engagement. |
