Objective: This study investigated the status quo of organizational justice and Occupation Commitment of nurses in grade 3 grade a cancer hospital,and discussed the relationship between them,analyzed the factors affecting professional commitment,and put forward suggestions and suggestions to nursing managers according to the problems found in the process of investigation,in order to continuously improve the management level of tumor nursing management personnel,and to ensure the stability of tumor nursing team,improve the overall quality of nursing team,and provide high-quality professional nursing service for tumor patients.Methods: The questionnaire used in this study included nurses' professional commitment questionnaire developed by Peiyan and other scholars,colquitt's Chinese version of organizational justice scale and general situation questionnaire.458 nurses who worked in grade a cancer hospital from September 2015 to September 2016 were selected as the research objects to investigate the status of organizational justice and professional commitment and the relationship between them.The collected data were input into the database,and then were analyzed by SPSS 23.0 statistical software.the organizational justice,occupational commitment status,relationship and related factors affecting occupational commitment of nurses in grade 3 grade a cancer hospital were analyzed.Results: 1.the score of nurses' sense of organizational justice was(3.23±0.67),and the score of distributive justice was the lowest(2.97±0.91).The order of each dimension is procedural justice,information justice and interpersonal justice from high to low.2.nurses' professional commitment was divided into(3.33±0.61)points.the scores of each dimension were emotional commitment,emotional cost commitment,normative commitment,opportunity commitment and economic commitment from low to high.3.the correlation analysis of age,employment method,technical title,working years,educational background and professional commitment showed that there was a positive correlation between age,technical title,working years,educational background and professional commitment(p < 0.05),while employment method and professional commitment was negative correlation(p < 0.05).4.the relationship between the total score of organizational justice and each dimension score and the total score of occupational commitment and each dimension score was analyzed.the results showed that there was a positive correlation between the total score and each dimension score(r = 0.146-0.869,p < 0.05).5.the regression analysis of age,employment method,technical title,working years,educational background,organizational justice and career commitment was carried out.except for the negative correlation between employment method and career commitment(p < 0.05),the other items were positively correlated with career commitment in different degrees(p < 0.05).Conclusion: 1.the total score of organizational justice of nurses in grade 3 and grade 1 tumor specialty hospitals was lower than that of other grade 3 and grade 1 general hospitals,and lower than that of grade 3 and grade 1 general hospitals in Jinan,indicating that there were differences in organizational justice of nurses in different regions and nature hospitals.2.the scores of nurses' professional commitment in grade 3 grade a tumor specialty hospital were higher than those in grade 3 grade b general hospital,and slightly higher than those in grade 3 grade a general hospital in Anhui,indicating that there were differences in professional commitment of nurses in different regions and different nature hospitals.3.nursing staff's age,marital status,employment,technical titles,working years,education is also closely related to professional commitment.4.the analysis found that the sense of organizational justice was positively related to professional commitment,which showed that the higher the sense of organizational justice,the stronger the professional commitment of nursing staff.5.the sense of organizational justice and demographic variables will affect the professional commitment of nurses in grade 3 grade a tumor specialist hospitals in varying degrees.therefore,it is suggested that tumor nursing managers should fully consider the situation of nurses themselves in the daily management process,reduce the unfair phenomenon in the working environment,create unobstructed communication channels between superior and subordinate,help nurses establish a correct professional view,so that nurses can experience a higher sense of organizational justice in the working environment at the same time also help to improve their professional commitment,reduce turnover,maintain the stability of tumor nursing team,and improve the overall quality of nursing services.
