As the development of society and economy,employees' ethical behaviors have received increasing attention in organizations.A large number of research have examined the reasons why employees are involved in unethical behaviors,their influence on organizations,and the underlying mechanism.However,unethical pro-organizational behaviors(UPB)are less involved,which defined as the unethical or even illegal behaviors committed by the employees in order to benefit the organizations or the members of the organization.Although UPB is one of the unethical behaviors,it represents individual's loyalty toward the organization.In the short term,UPB may bring benefits to the organization,while it may lead to potential harm of the organization in the long run.Thus,researches on the cause of UPB,its influence,and its mechanism are of great importance.The current research has studied the relationship between career plateau and UPB,the mediation role of challenge-hindrance stress,and the moderation role of moral disengagemcnt.Based on the data collected with career plateau scale,challenge-hindrance stress scale,moral disengagement scale,and unethical pro-organizational behaviors scale acquired from 600 employees in service industry,which is further analyzed by SPSS and Amos,following results are supported:First,there exists a remarkably positive correlation between career plateau and UPB,moral disengagement and UPB,challenge stress and UPB,while a negative correlation between hindrance stress and UPB.Also,career plateau is positive related to moral disengagement and challenge stress.Second,challenge stress partially mediates the relationship between career plateau and UPB,while hindrance stress does not.Third,moral disengagement moderates the relationship between career plateau and UPB that employees with high potential moral disengagement tend to engage in more UPB in their career plateau.At last,a moderating mediation analysis is conducted.The results show that the moral disengagement moderates the indirect effect of career plateau on UPB through challenge stress.The mediation effect of challenge stress between career plateau and UPB is only found in individuals with high moral disengagement,but not for individuals with low moral disengagement.
