Career plateau demonstrate a kind of psychological state on individual careerdevelopment path, suffered the stagnant or difficult to develop cognitive of theindividual due to various reasons causing the job development, the spatial extent ofknowledge and skills acquired, the responsibilities and the focus at work and otheraspects.This study has collected469valid data through the questionnaires survey from7cities in Henan province of600enterprise employees. By exploring the scene of work,the study has examined the influence of career plateau to the employees’ knowledgesharing behavior, and organizational commitment and supervisor-subordinate guanxiin both to the role played by analysis. By means of descriptive statistics, confirmatoryfactor analysis, correlation analysis and hierarchical regression analysis, mediator andmoderator analysis and other statistical analysis method. The main conclusions are asfollows:(1)There are significantly negative effects among career plateau and its dim-ensions to knowledge sharing and its dimensions. but the centralizing plateau has nota significant influence on explicit knowledge sharing behavior.(2)Organizational commitment has significant partial mediating effect or com-pletely mediating effect to the career plateau and its dimensions, knowledge sharingand its dimensions. Besides, the organizational commitment has not significant effectsto the career plateau and knowledge-sharing behavior.(3)Supervisor-subordinate guanxi has significant moderator effect between thecareer plateau and organizational commitment.(4)Economic commitment and supervisor-subordinate guanxi have significantmoderator effect between content plateau and explicit knowledge sharing. In themodel, the moderating effect of supervisor-subordinate guanxi completely effectivethrough the mediating effect of economic commitment. (5) The demographic variables of career plateau and its dimensions hassignificant difference among employee age, enterprise nature, level of education,change jobs or not, and in the current position of years, except the gender. |
