With the rapid development of the economy and society in the 21 st century,people's overall quality has gradually improved,and the phenomenon of "underemployed" has become more and more common.This phenomenon manifests itself as over-qualification in the organization,which means that the individual's qualifications such as knowledge,skills,experience,and abilities exceed the actual needs of the job.The individual's subjective perception of this phenomenon is a sense of over-qualification.As the perception of over-qualification can more accurately predict the attitude and behavior of employees,it has gradually attracted the attention of scholars in recent years.A review of previous studies found that most scholars currently explore the mechanism of over-qualification mainly from a cognitive perspective,and empirical studies from an emotional perspective are still scarce.In addition,the research on the role of personality traits in the mechanism of over-qualification is also insufficient.Therefore,this study introduces neuroticism as a moderator to explore the regulation mechanism.In summary,this study uses empirical research methods to explore the impact of over-qualification perceptions on employee organizational retaliatory behavior based on equity theory.On this foundation,combined with emotional event theory,this paper further explores the mediate role of anger between over-qualification and employee organizational retaliatory behavior;then,the moderating effect of neuroticism between over-qualification and employee anger and organizational retaliatory behavior was explored.This study collected 338 samples from various regions of the country through a questionnaire survey.SPSS 22.0 and Lisrel 8.7 were used to analyze the research data,and the quality of the scale and the content and structure of the research model were systematically studied using correlation analysis,regression analysis,and confirmatory factor analysis.The main conclusions of this study are as follows:(1)The perception of over-qualification has a positive impact on organizational retaliatory behavior;(2)The moderating effect of neuroticism between over-qualification and organizational retaliatory behavior was verified.That is,when the employee's neuroticism level is high,the positive relationship between over-qualification and organizational retaliatory behavior will be enhanced;(3)Work anger acts as an intermediary between the relationship between over-qualification and organizational retaliation,that is,over-qualification will increase employees' anger,and thus show more organizational retaliatory behavior;(4)Neuroticism regulates the relationship between over-qualification and employees' anger.That is,when the employee's neuroticism level is high,the positive relationship between over-qualification and anger will be enhanced;(5)Neuroticism can regulate the mediating effect of work anger between over-qualification and employee organizational retaliatory behavior,that is,the higher level of neuroticism,the greater the mediating effect of anger between over-qualification and employee organizational retaliatory behavior.
