Stress is one of the most important topics in organizational psychology.In modern organizational life,employees are faced with various pressures from different fields.Employees not only take care of the family,but also overcome the difficulties encountered in the work.In order to balance the work and family,the employees have suffered great psychological pressure,which also affects the efficiency and enthusiasm of them.Family incivility is the low-intensity deviant behaviors with ambiguous intent that violate the norms of mutual respect in the family.These behaviors can cause chronic psychological stress and mental illness,then reduce the self-esteem and the core self-evaluation of employees.In addition,these negative conditions will spill over into the field of work,affecting the performance of employees,resulting in counterproductive work behavior.These negative effects on the workplace are increasingly attracting the attention of researchers and organizations.Therefore,drawing on the conservation of resources theory,we discuss the relationship between family incivility and proactive behavior,then explore the mediating role of family to work conflict and family to work enrichment.The data were collected from 502 employees,using SPSS 22.0,AMOS21.0,we found the following conclusions:(1)Family incivility negatively predicted proactive behavior.(2)Family to work conflict mediated the relationship between family incivility and proactive behavior.(3)Family-supportive supervisor behavior moderated the relationship between family incivility and family to work conflict such that the higher the family-supportive supervisor behavior,the weaker the positive relationship between family incivility and family to work conflict.(4)Family to work enrichment mediated the relationship between family incivility and proactive behavior.(5)Family-supportive supervisor behavior moderated the relationship between family incivility and family to work enrichment such that the higher the family-supportive supervisor behavior,the weaker the negative relationship between family incivility and family to work conflict.The main contributions of this study:(1)It focused on the role of family incivility on proactive behavior and expanded the research of work-family interaction.(2)Based on the conservation of resources theory,it enriched the study of family incivility from two different mechanisms,namely,the loss spiral and the gain spiral.(3)From the perspective of organizational resources,it supported the moderating role of FSSB and extended the research on the situational factors of the family incivility.
