Nowadays,China is in a critical period of social transformation and economic development.Accelerating the construction of a service-oriented government as one of the current priorities of governments at all levels puts forward higher requirements and challenges for the work of civil servants.Recently,"Job Crafting",an initiative behavior for individuals to cope with organizational changes,has been widely discussed in the field of private sector research,but the research on China's public sector is almost blank?There is no doubt that job crafting provides civil servants with a challenging,bottom-up job design method,which enables them to actively adjust their work according to their own interests,preferences and abilities,internalize organizational values,and thus better realize the purpose of serving the people wholeheartedly.Furthermore,higher requirements mean more responsibilities and pressures.The phenomenon of emotional exhaustion prevalent in civil servants' work has become a potential threat to the efficiency of government operation and the construction of a service-oriented government.How to effectively alleviate the emotional exhaustion of civil servants has become an important issue worthy of in-depth exploration.Unfortunately,at present,the research on civil servants' job crafting and emotional exhaustion have just started in academia,while the research on establishing a link between the two is almost blank.In order to make up for the deficiencies of the existing research,this paper aims to examine the relationship between civil servants' job crafting and emotional exhaustion and further discuss the mediating role of person-organization fit in the above relationship based on the conservation of resource theory and fit theory.This paper selects 798 civil servants in Fujian Province as the research object to conduct a questionnaire survey.The empirical results show that job crafting has a significant negative impact on emotional exhaustion,and P-O fit plays a full mediating role in this process.In addition,the study also found that there were significant differences in the effects of different ranks and departments on job crafting and P-O fit.However,there are significant differences in emotional exhaustion between different ages and departments.The research conclusion of this paper not only enriches the existing research results of public sector job crafting,emotional exhaustion and P-O fit,but also provides enlightenment for the government to carry out the management of cmotional exhaustion of civil servants.
