China is in the critical stage of economic development,the people's living standards have made a qualitative leap,and the aging population is increasing year by year.The aging population is not only an opportunity but also a challenge for China's economic development.In order to adapt to the growing life expectancy of our country,the state has introduced a delayed retirement policy,which is also an inevitable choice to cope with the aging of the population.With the implementation of the delayed retirement policy,there is a phenomenon of age diversification in the workplace.With the introduction of the new civil service law,the law of appointment of civil servants is also under study,which means that the "lifetime system" of civil servants becomes a "contract system",The relevant system changes have a certain negative impact on civil servants,especially aging employees,on work dedication,which can easily lead to the feeling that they are not reused by the organization,making the retired civil servants anxious and panic about retirement,and appear in the work process.Disregard for work,early retirement,and other unemployed phenomena,thereby reducing the work enthusiasm and dedication of the retired employees,and the corresponding resistance.This research reviews and sorts out relevant literature at home and abroad,and puts forward the focus of this research based on the analysis of domestic and foreign scholars' research on age discrimination,professionalism,and pre-retirement anxiety.Second,the theoretical basis is summarized.Based on this,the relationship between the three variables of age discrimination,engagement,and pre-retirement anxiety was sorted out through theoretical analysis,and the theoretical foundation was laid for the research hypothesis.Third,empirical analysis,this paper obtained 268 valid questionnaires through a questionnaire and proposed 8 research hypotheses.The reliability and validity of the survey results were analyzed by using SPSS19.0 software,and higher reliability and validity analysis was obtained.Relation analysis of the survey data shows that age discrimination has a significant negative correlation with respect to the vitality,dedication,and concentration of engagement.There is a significant positive correlation between age discrimination and pre-retirement anxiety.There is a significant negative correlation between anxiety in retirement and dimensions of engagement.Finally through regression analysis,it was concluded that age discrimination was significantly negatively related tovitality,dedication and concentration,and that the pre-retirement anxiety had a significant role in regulating age discrimination and professionalism,and obtained the hypothetical results of the study.This paper takes the anxiety of retirement as a moderating variable,and proves the harm of age discrimination on the civil servants' engagement from the theoretical and empirical perspectives.It suggests that organizational managers should pay attention to the psychological needs of employees who are retired in the management process and develop effective measures to reduce age discrimination and pre-retirement anxiety,thereby increasing the level of engagement of aging employees and creating a good organizational atmosphere.
