High-tech enterprise is a knowledge intensive enterprise integrating technology,knowledge and talents.As the core resource of the enterprise,the R&D personnel not only affect the development of the enterprise,but also determine the future of the enterprise.How to stimulate the enthusiasm of the R&D personnel is a common topic for high-tech enterprises.Therefore,it is of great theoretical value and practical significance to effectively motivate R&D personnel and build an incentive system suitable for science and technology enterprises.This paper takes a science and technology enterprise as a case,takes the R&D personnel as the research object,conducts an in-depth study on the incentive system of its R&D personnel,optimizes and improves the incentive mode of R&D personnel in science and technology enterprises,fully mobilizes the enthusiasm and creativity of R&D personnel,so as to boost the improvement of R&D level and innovation ability of high-tech enterprises.Based on the literature review of the incentive system of R&D personnel,using the relevant incentive theory,combined with the main characteristics of R&D personnel,this paper systematically analyzes and combs the current situation and main problems of the incentive system of R&D personnel in a technology enterprise,and puts forward countermeasures and suggestions to optimize a technology enterprise based on the analysis of the causes.This paper takes the R&D personnel of a science and technology company as the research object,through the collection of first-hand data for investigation and analysis,through the questionnaire survey of 96 R&D personnel of a company and the interview of 12 R&D personnel of all ages,finds out the problems in the incentive system.It is found that the incentive system of R&D personnel in company a has some problems,such as insufficient salary incentive,lack of long-term incentive means,neglect of professional development and growth of R&D personnel,and too rigid management means.The long-term existence of these problems leads to a decrease in the satisfaction of R&D personnel of a technology company and a high turnover rate.In view of the above problems,this paper,on the basis of clarifying the incentive objectives and principles of R&D personnel,puts forward specific countermeasures and suggestions from the aspects of optimizing the salary structure and salary model,establishing the training and growth mechanism of R&D personnel,improving the career development path of R&D personnel,and promoting flexible management.At the same time,it puts forward specific safeguard measures on how to optimize.The conclusion of this study has a good guidance for a technology company to retain,attract and motivate R&D personnel,and also provides some reference for other technology companies to build incentive system for R&D personnel.
