| With the development of economy and globalization,it is difficult for enterprises to design a large number of specific normative job descriptions for a particular job.Employees’ desire for work,life and spirit,and the challenges faced by enterprises in job description,make employees spontaneously produce job remodeling behavior.Modern organizations emphasize that employees can actively adjust their work.On the one hand,because of the increase of work complexity and the rapid change of work environment,it is difficult for organizations to design job descriptions suitable for all jobs.On the other hand,organizations also hope to see employees’ work initiative and self-improvement consciousness.Leadership style has always been the research hotspot of management,because leadership as an important role in the organization,its power and status will obviously have a certain impact on employee behavior.As a negative leadership style,abusive management refers to the hostile attitude of employees by leaders,which has a negative impact on employees’ psychological,attitudinal and behavioral performance,and even has a destructive impact on the performance oforganizations and enterprises in the long run.The phenomenon of abusive management in enterprises is very common,coupled with the influence of the traditional culture of "superiority and inferiority",which leads to the asymmetric relationship between superiors and subordinates,and the relatively large distance between rights,so abusive management behavior is more likely to occur.However,at present,the exploration of the antecedent variables of job remodeling is mostly from the individual perspective.Therefore,this paper studies the impact of abuse management on job crafting behavior.In addition to the influence of leader factors on employees’ job crafting behavior,individual factors also play a key role in employees’ behavior.Even under the management of the same leader,when leaders abuse subordinate employees,the performance of different employees will vary greatly.Sense of mission is often considered by managers to have an impact on employees’ behavior.This paper chooses mission as a moderating variable to further explore the moderating role of mission.This paper is divided into six chapters.The first chapter is the introduction part,including the background,theory and practical significance of the research;the second chapter reviews and combs the related literature of abuse management,work crafting and mission to provide theoretical basis for the following;the third chapter systematically reviews abuse management,work crafting and mission,and puts forward research falsehood through the analysis of the relationship between the three.Setting up and model;The forth chapter mainly describes the selection of three variables scale,the distribution and collection of questionnaires;The fifth chapter is the data analysis and hypothesis test part.The results of the study show that Leaders’ abusive management negatively affects employees’ work crafting behavior,and the sense of mission plays a moderating role between them.A strong sense of mission will enhance abusive management and work load.The sixth chapter summarizes the conclusions of this study and puts forward some management suggestions based on the results of hypothesis test.Finally,it elaborates the limitations of this study and the research prospects.The innovations of this paper are as follows:(1)To explore the influence of negative leadership style on job crafting behavior.This paper finds that there are few studies on the influence of leadership style on job crafting behavior,and only studies on the influence of positive leadership style on job crafting behavior.This paper explores the influence mechanism of leader abuse management on job crafting behavior,and makes up for the blank of negative leadership style on job crafting behavior.(2)Broaden the scope of research on the impact of abuse management.Reviewing the existing studies,we find that most of the studies on the outcome variables of abuse management focus on exploring the impact of abuse management on employees’ innovative behavior,withdrawal behavior and voice behavior,while less attention is paid to employees’ work crafting behavior.This paper focuses on the impact of abuse management on job crafting behavior,which can broaden the scope of research on the impact of abuse management. |
