With the acceleration of economic globalization,the importance and intensity of"talent competition" among enterprises have been greatly enhanced these years.A large number of human resources managers begin to look for tactics to retain or even motivate key employees.They try to enhance the compensation policy;working environment and corporate culture for the purpose of attract employees as well as improving their working engagement and organizational identification.However,there are still dozens of problems in the salary incentive system of most Chinese enterprises,such as low overall salary level,unreasonable salary structure,lack of internal stability and only focus on short-term benefits.To solve these problems,someone has proposed the concept of"welfare buffet",which means companies design numerous welfare projects for employees to choose freely.This policy aims at paying attention to employees'individualized needs for welfare forms so that employees can be motivated to improve their working performance.In order to find out whether welfare buffet policy can improve employees'working performance or not and its transmission channels,this paper takes 80 employees of a listed financial company in Sichuan Province as the experimental subjects,and uses the laboratory experiment method to verify the above hypothesis.In the experiment,the subjects have two groups:the group with welfare buffet policy and the group without After controlling other unrelated variables,the differences of the two groups are compared and analyzed.The research result shows that welfare buffet policy has a significant positive impact on work performance,whether the nature of work is mechanical or innovative.However,the models,transmission paths are slightly different.Under mechanical work circumstance,welfare buffet policy affects work performance through three psychological variables:welfare satisfaction,positive emotions and intrinsic motivation.While under innovative work circumstance,positive emotion,intrinsic motivation and self-efficacy play a mediating role between welfare buffet policy and work performance.This paper has several contributions.First,this paper deeply studies welfare buffet policy's stimulate effect on work performance with experimental quantitative analysis method.Second,the paper supplements and enriches the research on overall compensation system and performance stimulates,and fills the gaps in related fields.Third,the paper provides a whole new method for enterprise human resource management,and puts forward highly operable and highly referable for solving employee satisfaction and compensation stimulation effect in practice.
