At present,China is in a critical period of economic and social transformation.The main body of labor relations and its interests are gradually diversified.The contradiction between labor and capital has entered a period of prominence and multiple occurrences.What is hidden behind the increasingly frequent labor-capital conflict cases is the reality of the lack of labor-management trust.Practice has proved that mutual trust between labor and management is the premise and foundation for building harmonious labor relations.However,the existing literature in this aspect is not rich enough,and there is little research on how institutional trust affects the formation mechanism of labor-management mutual trust.The labor-capital mutual trust referred to in this study includes two aspects: the trust of the employers to the employees and the trust of the employees to the employers.Through the grounded theory research of the case enterprises,the following research findings are obtained:(1)In private enterprises,labor and management trust each other based on trust in the enterprise institution.The institutional trust here includes two dimensions: formal institutional trust and informal institutional trust.In the study of trust,scholars generally recognize that institutions are the foundation and bridge for the formation of trust,but they can only play an important role if the system is trusted.Specifically,in private enterprises,when the formal system has three characteristics of system recognition,effective implementation,and effective implementation results,it is recognized by the labor.When the informal system has both characteristics of validity and rationality,the informal system is recognized and accepted.(2)Institutional trust affects the trust of the employer in the management.The mechanism is specifically: the employee perceives the characteristics of goodwill,integrity,fairness,ability,predictability,etc.of the employer through the system experience,and then perceives that he can continue to receive salary guarantee,work safety and job satisfaction in the future.The labor psychological contract was reached,which in turn formed trust in the employer.(3)Based on institutional arrangements such as institutional formulation mechanism,selection mechanism,training mechanism,supervision mechanism and assessment mechanism,the employer reduces the possibility of labor taking opportunistic behavior and reduces the risk of trust,thus forming trust in the labor.This study strictly follows the procedures of the rigorous grounded theory research method,constructs the theory from the data analysis,and finally extracts the theoretical framework of labor-capital mutual trust,which has certain theoretical and practical significance.(1)This study enriches the research objects in the field of organizational trust by using labor and management as the subject of trust.(2)This research unveils the construction process of labor-management trust,clarifies the important role of the system in the formation of trust,and slightly compensates for the gap in the mechanism of interaction between institutions and trust.(3)This study provides theoretical guidance for private enterprises to build institution and mutual trust between labor and management,which has practical significance.
