Owing to the fierce competition in the human resources market,how to retain employees and increase their loyalty to the enterprise has become a big problem for managers.Although the traditional control-based human resource practices had a good effect on improving the productivity of enterprises during the early industrial society period,there also exist some problems such as rigid work and close monitoring.High-commitment human resource practices focus on building a mutual trust relationship between the organization and employees,which are conducive to enhancing the sense of belonging of employees and have been gradually becoming an important topic in the academic field.This paper based on the sample of knowledge employees of Chinese enterprises,adopted empirical analysis methods to verify the relationship between high-commitment human resource practices and employee loyalty,and its influence mechanism.Firstly,based on the literature review of high-commitment human resource practices,perceived organizational support,communication openness and employee loyalty,this paper proposed the research hypotheses and formed the corresponding research model.Secondly,in order to ensure the quality of the study,this paper designed a questionnaire with domestic and foreign mature scales,and collected data from enterprise employees.A total of 229 copies of the questionnaire survey were collected in this study,including 211 valid copies with an effective rate of 92.1%.Then the software SPSS was used to analyze the questionnaire data,including descriptive statistical analysis,reliability analysis,correlation analysis,and regression analysis.The mediating effect test and the moderating effect test were carried out at the same time.The results showed that:(1)High-commitment human resource practices were positively related to employee loyalty and perceived organizational support.(2)Perceived Organizational Support was positively related to employee loyalty.(3)Perceived organizational support partially mediated the relationship between high-commitment human resource practices and employee loyalty.(4)Communication openness had no significant moderating effect on the relationship between high-commitment human resource practices and perceived organizational support.This result showed that the hypothesis 5 wasn't supported by data.Finally,on the basis of the analysis results,this paper provided some suggestions for management practices,such as:establishing a reasonable salary system,attaching importance to employees' training and career development,and allowing employees to participate in management.The conclusions of this study enrich the theoretical research on high-commitment human resource practices,perceived organizational support,communication openness,and employee loyalty.Additionally they have some reference values for enterprises to improve employee loyalty from the perspective of high-commitment human resource practices.
