In today's innovation-driven and industrial transformation,the volatile market environment requires enterprises to maintain long-term innovation vitality in order to occupy a place in the fierce competition.As the most active carrier of knowledge capital,knowledge employees play a key role in innovation activities.Therefore,how to stimulate the innovation vitality of knowledge employees and improve their innovation performance is an important issue.For enterprises,innovation has a high cost,and they need to identify knowledge employees who are willing and capable of carrying out innovation activities and cultivate and guide them,so as to reduce the extra expenditure of enterprises to meet the needs of innovation.Previous studies have shown that goal orientation is related to individual learning,intrinsic motivation,efforts and coping with challenges.According to Amabile's(1996)creativity composition theory,these characteristics of goal orientation will affect the expression of individual creativity.Therefore,this paper takes knowledge-based employees as the research object and analyzes the impact of different goal orientations on innovation performance and the internal mechanism from the perspective of achievement goal orientation.Through literature review,it is found that innovation activities are faced with considerable risk of failure.Since the failure experience contains a lot of potential information,the reflection learning process after failure will have an important impact on the following innovation research.Meanwhile,individuals with different achievement goal orientations do not have the same response to failure.Therefore,this paper takes employee failure learning as the mediating variable to explore its mediating effect between different achievement goal orientations and innovation performance.In addition,the innovation behavior in the workplace limited not only by the target constraints,also by the practice condition,such as employee perceived organizational innovation to its failure behavior attitude,especially for the leadership inclusive sense to a certain extent,affect employee psychological feeling and the behavior,so the introduction of inclusive leadership as organizational environment variables to adjust employees learn the relationship between achievement goal orientation and failureSpecifically,this study reviewed all the achievement goal orientation,employee is learning,inclusive type failure,innovation performance and the existing research of the relationship between employees,and according to the creativity of theoretical framework,motivation,experience learning theory and social exchange the core idea of this paper discusses the relationship between the key construct theory.On this basis,this study used foreign relevant mature scales for reference and translation,tested the reliability and validity of the questionnaire by analyzing the pre-survey data,and accordingly adjusted and formed a f-ormal questionnaire.Finally,through the questionnaire survey to collect a total of 215 valid questionnaires,using confirmatory factor analysis^,correlation analysis,and hierarchical regression analysis of the scale,the reliability and validity of achievement goal orientation,employees fail to learn.inclusive leadership and innovation performance of employees and the relationship betxween direct effect,and the mediation effect of employee failed to learn and inclusive leadership adj ustment effectThe research results are as follows:(1)in the Chinese context,both the learning goal orientation and the performance approach goal orientation of knowledge workers have a significant positive impact on the creation performance,while the performance avoidance goal orientation has a significant negative impact on the innovation performance.(2)failure learning of knowledge workers has a significant positive impact on innovation perf-ormance.(3)the failure learning of knowledge workers plays a partial intermediary role betxween learning goal orientation and innovation performance,and a complete intermediary role between perfonmance approach goal orientation and innovation performance,performance avoidance goal orientation and innovation performance.(4)inclusive leadership significantly positively moderates the relationship betxween learning goal orientation and employee failure leamrnin performance approach goal orientation and employee failure learning,while inclusive leadership has no significaint moderating effect between performance avoidance goal orientation and employee failure learning.Therefore,the following management Suggestions are put forward:(1)in the selection of knowledge-based talents,enterprises need to realize that knowledge-based talents with different goal orientations will affect their attitudes aind behaviors towards innovation,and they should give priority to the selection and training of knowledge-based employees with higher learning goal orientations.(2)enterprises should take appropriate management measures to improve the innovative performance of knowledge employees whose performance approaches the goal orientation.(3)enterprises should attach importance to inclusive leadership and eliminate knowledge workers' concerns about innovation risks with an attitude of embracing failure risks.In this paper,by studying the situation of achievement goal orientation on innovation performance effects and deepen the learning goal orientation.performance approach goal orientation and performance avoid goal orientation the understanding of the impact mechanism,expand the study of employ'ee failed to learn and inclusive leadership,to explain the achievement goal orientation of employees' innovation performance mechanism provides a new Angle of view,and identify helps to strengthen the learning goal orientation and performance approach goal orientation positive role of situational factors.The research conclusion not only makes a certain theoretical contribution to the research of achievement goal orientation,employee failure lea7ning,inclusive leadership and innovation performance,but also has important practical significance for management practitioners to effectively promote the improvement and realization of employee innovation performance.
