Since the 21st century,the rapid development of high-tech enterprises has not only prom oted the development of science and technology in our country,but also promoted the rapid development and upgrading of our economy.For the rapid development of high-tech enterprises,R&D talents are essential.Only excellent R&D personnel can grasp the latest and key core technology,have the ability of continuous innovation,and promote the continuous innovation of enterprise products.Especially for small and medium-sized high-tech enterprises,R&D talents are the most important.Such enterprises can not compete with large enterprises for R&D talents.They need to retain and attract more excellent R&D talents through non-economic management.The H Network Security Technology Company studied in this paper is a medium-sized high-tech enterprise in a period of rapid development.In the past five years,many problems have arisen in the internal management of R&D personnel,leading to more and more complaints from R&D personnel.These workplace complaints have seriously affected the attitude or behavior of R&D personnel,such as negative idleness of employees,dissemination of negative emotions,brain drain and so on.As a result,the company's management costs continue to increase,R&D efficiency is greatly reduced,and people do things to shirk each other,seriously affecting the company's product development progress,affecting the company's long-term development.Therefore,it is necessary to put forward some effective management countermeasures and suggestions for R&D staff complaint management in H company,constantly improve the existing management system and process,timely solve various complaint problems,alleviate or eliminate employee dissatisfaction,and improve employee satisfaction.This will effectively ensure that the company has a long-term,leading core competitiveness,and promote the stable development of enterprises.So,how to put forward some effective complaint management countermeasures for R&D staff of H company?Firstly,this paper combs the relevant theoretical knowledge(the definition of workplace complaints,the impact mechanism of complaint behavior and complaint management).Then,through interviews and long-term observation of information collation,the impact mechanism of R&D staff complaint behavior in H company is analyzed.On this basis,through questionnaires and SPSS software analysis,further reveal the company's R&D staffs workplace complaints,according to individual characteristics to distinguish different groups,in order to explore the differences in the impact mechanism of complaints among different groups with individual characteristics.The results show that R&D staff in H company complain very seriously in the workplace.Women in the complaining group are more likely to complain when they are married,have a longer working life,are younger,have a higher position and have a income of 15,000-20,000 yuan.They complain mainly in the form of not telling anyone in their hearts,confiding,passive idle work,direct complaints,complaining through network information channels,resigning.The main influencing factors are rules and regulations,leadership behavior,job autonomy,promotion opportunities,pay equity,training opportunities.The main motivations are benefit acquisition,emotional catharsis,seeking help,complaining about infection,trying to change the environment and shirking responsibility.And the study points out that some factors and motivations have significant differences for different individual factors.Based on the research results and the actual situation of H company,this paper puts forward some effective countermeasures and suggestions on complaint management of R&D personnel in H company from the perspective of enterprise managers,hoping to improve the management ability and level of R&D personnel,effectively reduce the cost of R&D management and improve the core competitiveness of the company.
