Workplace complaints is a widespread phenomenon within organizations,and is a behavioral responses of employees when they face dissatisfaction.On the one hand,if employees' complaints are not paid enough attention to by the organization,employees will feel lost and reduce their sense of responsibility,thus reducing organizational citizenship behavior.On the other hand,too much complaining will lead to the spread of negative emotions in the organization,destroy the order of the organization,and affect the loyalty and enthusiasm of other employees.However,workplace complaints have been received little attention from scholars in the Organizational Behavior field,especially the lack of research on the content and impact of workplace complaints.On the basis of domestic and foreign related researches on workplace complaints,emotional exhaustion,felt obligation and contextual performance,the research tested the mediating mechanism of the influence of workplace complaints on contextual performance,and introduces moderating variables to improve the mediating path of the study.Then,data analysis software SPSS22.0 and AMOS 22.0 were used to conduct empirical analysis on 307 sample data of the questionnaire survey,and the hypothesis was tested to verify the theoretical model and analyze the influence path.Finally,the future research direction of the mechanism model of workplace complaint and job performance was prospected.The main conclusions are as follows :(1)the influence of workplace complaints on contextual performance is different between the two dimensions.The correlation between workplace complaints and job dedication is not significant,and there is a significant negative correlation between workplace complaints and interpersonal facilitation;(2)workplace complaints has a significant negative impact on felt obligation;(3)Felt obligation has a significant positive impact on job dedication and interpersonal facilitation;(4)under the influence of felt obligation,the negative influence of workplace complaints on interpersonal facilitation becomes weaker,and the influence of workplace complaints on work dedication turns from insignificant to significant.It is proved that felt obligation plays a partial mediating role between workplace complaints and interpersonal facilitation,and a complete mediating role between workplace complaints and job dedication.(5)emotional exhaustion moderates the negative influence of workplace complaints on felt obligation.When employees suffer from high emotional exhaustion,the more negative influence of workplace complaints on felt obligation,the weaker the negative influence.The research not only enriches the theories of complaint behavior and the research on contextual performance,but also has certain reference significance for a comprehensive understanding of the working mechanism of workplace complaints.In addition,it has practical implications for organizational leaders to manage workplace complaints.
