At present,the research in the field of engineering ethics in China is still in its infancy.The frequent occurrence of accidents such as the collapse of FengCheng power plant in JiangXi province and the "5.02" gas explosion in the 15th bureau of China railway construction all reflect the lack of research in the field of engineering ethics in China.In the process of engineering construction,the contractor changes the original design and construction plan without authorization,the construction companies neglect the standard in pursuit of meeting schedule requirements,and the supervision departments neglect their duties,which make the engineering ethics problems in the construction industry more serious.With the deepening of the study,researchers discovered a behavior that benefits the organization but unethical and defined it as "unethical organizational behavior".This behavior can bring short-term and superficial benefits to the organization,but because this behavior violates moral standards,it is unsustainable.What's more,due to the concealment and unpredictability of this behavior,it will eventually cause huge uncontrollable losses to the project.However,there is still a gap in research on this kind of unethical behavior existing in the engineering project team,which is hard to find but has far-reaching influence.In order to fill this gap,based on Chinese situation,with fully considering the characteristics of the engineering management department which is a temporary organization,from the institutional and organizational angle,this research employs the theory of institutional isomorphism and organizational routines researches in this common problem,and explores the unethical pro-organizational behavior of members in a project team and their mutual influence.Institutional isomorphism is a theory of sociological institutionalism,which studies the influence of external institutional pressure on organizations.Institutional isomorphism is divided into three variables,mandatory isomorphism,normative isomorphism,and imitation isomorphism.Organizational practices are divided into explicit and implicit practices.Unethical pro-organizational behavior is divided into two aspects:leadership-type unethical pro-organizational behavior and employee-type unethical pro-organizational behavior.The reliability and validity of the questionnaire data are tested by SPSS,and the model path analysis and simulation are performed by smart-PLS,and finally the influence relationship model of the unethical pro-organizational behavior of the engineering project team is obtained The results show that,(1)the reliability and validity of the model are good,(2)the path coefficients of each path meet the basic requirements,(3)the system isomorphism has a significant impact on organizational practices,(4)unethical pro-organizational behavior,and organizational practices have a significant direct impact on the project team 's unethical pro-organizational behavior,(5)organizational practices play an intermediary role between institutional isomorphism and unethical pro-organizational behavior.By studying the correlation between the influence of various variables and the intermediary role played by organizational conventions,it has very important theoretical and practical significance for the continuous development and improvement of the project team.After this research,we learn that in engineering practice,it is possible to reduce the occurrence of unethical pro-organizational behavior by controlling institutional isomorphism(eg,setting industry models rationally,etc.),or by forming explicit conventions(eg,writing Regulations,etc.)to avoid unethical pro-organizational behavior.This study provides references for dealing with the issues of ethical constraints of project team members,formulating relevant policies,setting"models" and coping with "potential regulations" in related engineering project,and provides suggestions for domestic engineering project management.
