Nowadays,under the realistic background that China's economic development has entered a new normal,corporate transformation and development are imperative.As the basic unit of an enterprise,team creativity is a major driving force to enhance the competitive advantages and successfully achieve transformation and development.In the organization,due to the existence of status hierarchy,status conflicts are unavoidable in the team,and many managers believe that status conflicts will cause confusion and have a destructive effect on team creativity.Indeed,some previous studies have pointed out that status conflicts can lead to mutual exclusion and strife among members,and behaviors that undermine team creativity.However,other studies have pointed out that status conflict can stimulate the internal drive of team members,and then encourage members to implement behaviors that are conducive to team creativity.So when does a status conflict have a positive effect on team creativity and when does it have a negative effect on team creativity?And how can status conflicts exert positive effects on team creativity and avoid their adverse effects?This is the key issue to be addressed in this article.This article mainly answers this question from two aspects.First,this article argues that the root cause for the inconsistent view of the impact of status conflicts on team creativity is that previous studies did not take into account the inconsistencies of conflict perception among team members.So this article is based on the characteristics of members' perception of inconsistency,and explains the impact of status conflict on team creativity from the perspective of interaction,that is,how does asymmetry of status conflict affect team creativity and how does it affect it?Secondly,it explores which boundary conditions exist for the influence of asymmetry of status conflict on team creativity,that is,what factors affect the relationship between asymmetry of status conflict and team creativity.Based on theoretical reasoning,five hypotheses were put forward,and through questionnaire survey and data analysis of 103 teams,the empirical results are as follows:(1)There is an inverted U-shaped relationship between status conflict asymmetry and team creativity.When an appropriate proportion of high status conflict perceivers exists,it is more conducive to team creativity.This result reveals the black box of when status conflict has a positive effect on team creativity and when it has a negative effect,and explores the impact mechanism of asymmetry in status conflict on team creativity.(2)Task complexity is a moderator that affects the relationship between asymmetrical status conflicts and team creativity.Under the scenario of high task complexity,in order to fully stimulate the two major processes of team creativity,it is necessary to meet the high task complexity and more asymmetric configuration of high status conflict perception.Similarly,under low task complexity,only when low task complexity is matched with less asymmetric configuration of high status conflict perception can the highest level of team creativity be stimulated,And the former has a higher level of creativity than the latter.(3)Task interdependence also serves as a boundary condition affecting the relationship between the asymmetry of team status conflict and team creativity.Only when the task interdependence level matches different configurations with asymmetrical status conflicts,the discrete process of the team's thinking and the process of thinking aggregation can be effectively stimulated,can the maximum level of team creativity be stimulated,and matching high task interdependence with fewer high status conflict perceivers will result in a higher level of team creativity.
