The main purpose of this study was to investigate the direct and indirect effects of peer abusive supervision(PAS)on in-role performance(IRP).It empirically tests the mediation of impression management motive(IMM)in the relationship of PAS and IRP with the dampening role of goal orientation(GO)in the employees of manufacturing industries.The current study was performed in China in which the employees of manufacturer sector of the country were the population of this study.The sample was selected through purposive sampling technique from which the data was collected through structured questionnaire.Hence,the current study followed the questionnaire based survey strategy for collection of data from China.The researcher invited 350 employees of the manufacturing sector of China,and responses from 327 employees were received.Different tests were performed on the collected data including reliability,correlation,regression,confirmatory factor analysis and structured equation modeling by using SPSS pro and AMOS.After the analysis and testing of data,finally it was concluded that all the hypotheses based on literature review can be accepted.It has been found in this study that peer abusive supervision has a direct negative impact on in-role performance because PAS reduces and discourages the in-role performance of employees.Findings further revealed that the “impression management motive” significantly and mediates the relationship between “peer abusive supervision” and “In-role performance” because PAS effects negatively and IMM mediates to reduce the negative impact on IRP.Furthermore,it has been found that Goal orientation significantly dampens the relationship between “peer abusive supervision” and “impression management motive”.This research gives the evidence that if good IRP is needed by organizations for effective management,the negative impact of PAS has to be controlled with the mediation of IMM and with moderation of GO,otherwise the direct impact of PAS which though not very significant yet can be harmful for IRP.All these findings have been supported through past studies and findings.The current study has significant implications in theory and practice because the current study will help the manufacturing organizations of China to understand how they can improve the in-role performance of their employees by controlling PAS and how they can reduce the negative outcome of PAS by enhancing goal orientation in the organization.
