In today's increasingly fierce competition,innovation is undoubtedly an important weapon for enterprises to gain competitive advantages and achieve sustainable development.Employees are the basic force to realize enterprise innovation,and employees are the source of enterprise innovation.Therefore,how to stimulate the innovation behavior of employees has become the focus of academic circles and managers.Existing researches on employees' innovation behaviors mainly focus on the impact of individual factors,work characteristics and organizational environment on innovation behaviors,among which motivation is an important research perspective.Researches find that both internal and external motivation can promote the generation of employees' innovation behavior.However,in management practice,employees' interests(internal motivation)and organizational goals have an incompatibility(or incomplete),and employees' external needs(external motivation)will be constantly upgraded to be difficult to meet.Therefore,it has become a theoretical and practical issue that organizations must attach great importance to find the motivation factors and mechanism of employees' innovative behaviors from a new field perspective.According to Social Embeddedness Theory,an individual's economic behavior depends on three important factors: doing what he likes to do,extrinsic rewards,and how he is perceived by others.Therefore,in addition to internal and external motivations,impression management motive,that is,the psychological tendency of individuals to hope that they can be positively viewed by others and avoid negative views in any situation of the organization,has become an important force driving individual behaviors.In recent years,the influence mechanism of impression management motivation on employee behavior has become a research hotspot,mainly focusing on its influence on organizational citizenship behavior,voice behavior,feedback seeking behavior and other positive behaviors.A few studies have shown otherwise.At the same time,there are few studies on the motivation of impression management and the innovation behavior of employees which is also positive behavior.Based on this,this thesis,on the basis of Role Identity Theory and from the perspective of impression management motivation in social psychology,divides impression management motivation into assertive and defensive types,introduces Role Identity and Supervisor's Feedback as mediating and moderating variables respectively,and then explores the influence mechanism of Role Identity on Employees' Innovation Behavior.This thesis is mainly divided into six chapters.The first chapter is Introduction: firstly,the research background is elaborated,and then the research questions are put forward.Secondly,the purpose and significance of the research are expounded.Finally,the research method is introduced.The second chapter is Literature Review: combing and summarizing the related research on variables Impression Management Motivation,Role Identity,Supervisor's Feedback and Innovative Behavior.The third chapter is Research Hypothesis: the theoretical model of the influence mechanism of impression management motivation on innovation behavior is constructed.The fourth chapter is Design and Distribution of Questionnaires: Firstly,the measurement scale of related variables is introduced.Then,the pre-survey is carried out,and the final questionnaire is obtained according to the suggestions of the respondents.Finally,the questionnaire is distributed and collected.description.The fifth chapter is Data Analysis and Hypothesis Testing: Firstly,the basic characteristics of the effective samples are statistically analyzed;then the mean,standard deviation and correlation of each variable are described;then the reliability and validity of the variables are analyzed;finally,the main effect is obtained by linear regression.,mediating effects and regulatory effects are tested.The sixth chapter is Research Conclusions and Prospects: firstly discuss the research conclusions;secondly,explain the theoretical contribution of the research;then propose management inspiration;finally summarize the shortcomings and limitations in the research,and provide effective research for the follow-up researches.The results show that:(1)Impression Management Motivation has a significant impact on Employees' Innovative Behaviors: Assertive Impression Management Motivation can promote Innovative Behaviors,while Defensive Impression Management Motivation can hinder Innovative Behaviors.(2)Role Identity plays an intermediary role between Impression Management Motivation and Innovative Behavior: the promotion/hindrance effect of Assertive/Defensive Impression Management Motivation on Innovative Behavior is formed through the intermediary mechanism of Role Identity;(3)Supervisor's Feedback moderates the effect of Impression Management Motivation on Role Identity: Supervisor's Positive Feedback enhances the effect of Assertive Impression Management on Role Identity,while Supervisor's Negative Feedback enhances the effect of Defensive Impression Management Motivation on Role Identity.
