In recent years,in the face of the rapid changes in the market environment and the increasing competition among enterprises,the discussion and research on employees' proactive behaviors have not only attracted the attention of enterprise managers,but also become the focus of a large number of scholars.Previous studies on employee initiative are mostly based on social exchange theory and self-determination theory.However,most of these studies focus on the influence of motivation on employees' proactive behaviors,while fewer studies discuss the individual's subjective cognitive factors(psychological contract),which cannot accurately demonstrate the functional relationship between HRM practices and employees' proactive behaviors.Psychological contract fulfillment is the cognitive judgment that employees expect the organization to perform their psychological contract obligations in a fair way.When the external environmental information can fulfill the psychological contract,employees will show more active behaviors..Therefore,from the perspective of social information processing theory,this paper discusses the cross-level effect between the high performance work system and employee's initiative behavior,and at the same time investigates the mediating effect of psychological contract fulfillment on the high performance work system and employee's initiative behavior.In addition,according to the theory of job characteristics,job autonomy describes the independence and freedom of the work performed by employees in terms of work content development,work procedure arrangement and work completion method,etc.Such differences in the perception of responsibility will lead to different work states and work behaviors.Therefore,this paper further explores the role of the situational factor of job autonomy in regulating the psychological contract fulfillment and employees' active behaviors.To sum up,based on the theory of social information processing and combining with the theory of job characteristics,this paper adopts the paired data of 85 human resource managers and 783 employees to explore the mechanism of the influence of the high performance work system on employees' proactive behaviors.The results show that: the high performance work system positively affects the employee's proactive behavior,the psychological contract performance partially mediates the relationship between the high performance work system and the employee's proactive behavior,and the work autonomy positively moderates the relationship between the psychological contract fulfillment and the employee's proactive behavior.
