The China's economy has changed from rapid growth to high quality development.At present,it is at a critical stage of transformation of development mode,optimization of economic structure and transformation of growth momentum.The competition pressure faced by enterprises is self-evident.Human capital is an important source for enterprises to get core competitive advantages,and is an important force to promote high quality and sustainable development of enterprises.Therefore,improving human capital and improving employee performance has become an important issue for managers.High performance work system(high-performance work systems,HPWS)is composed of a series of mutual influence and promote the practice of human resource management,involving work design,personnel recruitment and selection,training,performance management,salary management,employee motivation and other aspects of the enterprise,human capital is the most direct,and has been confirmed HPWS had a positive impact on employee's attitude and behavior.The concept of psychological capital develops from human capital and active organizational behavior.It refers to the positive psychological state of employees,which can be promoted through development,utilization and management,so that individuals and organizations can get sustained competitive advantage.From the perspective of integration of comprehensive inquiry of high performance work system and psychological capital on employees' performance is scarce,therefore,based on the individual level of analysis,to explore the employees' perception of high performance the work system of psychological capital and the employee performance influence mechanism has important theoretical value and practical significance,which needs further development and research.In this study,the influence of "high performance work system and psychological capital on employees' performance as the theme,follow the" question-assuming that the basic research ideas are: data collection data analysis and hypothesis testing,the conclusion ",mainly to solve the following four problems: the high performance work system of employees' perception of whether positive effect on employee performance;whether employees psychological capital has significant positive effect on employee performance;high performance work system of employees' perception of whether have asignificant positive impact on employee psychological capital;whether psychological capital plays a mediating role between high performance work system of employees' perception and employee performance.To this end,exchange theory,resource based theory,psychological theory and social capital based on the related research conducted a systematic literature review and comments,to build a high performance work system as independent variable,employee performance as the dependent variable and the psychological capital theory model of intermediary variables,4 main hypotheses and 18 sub hypotheses are derived.Through questionnaires,337 valid samples from Ji'nan,Qingdao and Linyi were collected,and descriptive statistics analysis,correlation analysis and regression analysis were used to analyze the theoretical models and the corresponding research hypotheses.The results show that:(1)The high performance work system of employees' perception has significant positive effect on employee performance;(2)Psychological capital and its dimensions(self-efficacy,hope,optimism and resilience)has significant positive effect on employee performance;(3)The high performance work system has positive effect significantly on employee psychological capital and its dimensions;(4)Partially mediated the relationship between high performance work system on employees' perception of psychological capital impact on employee performance in.The innovation of this research can be summarized as follows: first,explore the influence mechanism of the high performance work system of employees' perception of staff performance,the concept model of high performance work system,the relationship between psychological capital and employee performance,based on the analysis of the individual chromatography,to further deepen the related research achievements of the high performance work system second,clarify and verify;psychological capital between the high performance work system and employee performance,the mediating effect and mechanism,enrich the research results of psychological factors affecting capital lead.
