Equity and equity sensitivity in predicting the performance of some organizational citizenship and in-role behaviors

Abstract/Summary:
As there are both dispositional and situational correlates of behavior, the research here was designed to test hypotheses that the personality trait of equity sensitivity, when paired with situational equity, can assist in the prediction of performance of specific in-role and extra-role behaviors. Four experimental conditions afforded 110 participants the opportunity to perform two in-role behaviors and two extra-role behaviors. Their behavior was analyzed as a function of manipulated inequity and the participants' self-reported equity sensitivity. It was proposed, but not supported, that persons with lower equity sensitivity scores would be more likely than persons with higher scores to perform specific in-role behaviors when overrewarded. It was also proposed, and not supported, that person's with higher equity sensitivity scores would be more likely to perform specific extra-role behaviors, regardless of the type of inequity experienced. While not related to the hypotheses proposed, there was a significant correlation between equity sensitivity and importance of intrinsic rewards.
