| With the Chinese marketing economy growing fast and the acceleration process of global economy integration,the competition between companies has also become more stress compare with decades before.Many companies are trying to improve their competition through management system innovation.In order to achieve much more success,many companies are establishing their own scientific performance appraisal system which should be most suitable for their own company and also well align with the company’s visions and strategy.We use R company as the objective to study where can be improved in production department,the main researches are as below.Based on the documentation review,internal investigation and questionnaire survey from productive team in R company,current performance appraisal system still has a lot of weaknesses which including the lack of clear performance appraisal goals,the performance appraisal objectives are not based on people’s job description and job analysis.The setting of current performance appraisal system is unreasonable.There are a lot of controversies in the existing performance appraisal typically for the objective setting.So the overall satisfaction rate of the productive staff on the performance appraisal is quite low,and the corrective actions of performance appraisal have been ignored also.This paper analyzes the job description for productive employees in R company,and reviewed the previous performance appraisal system,then designs three categories of performance appraisal indicators for different types of work categories based on the key performance index(KPI).Also the scoring criteria have been defined.With the great support from consultant,by using the method of Analytic Hierarchy Process(AHP),the weights of performance appraisal index of three categories of jobs have been calculated,and the performance appraisal system of productive staff was re-constructed.Based on the fairness theory,the structure of performance appraisal has been well aligned with the salary system.The application of the new performance appraisal systems also has been well aligned with the compensation system of company,so the new performance appraisal has been successfully carried out then.The survey of the new performance appraisal system applications shows that the new systematic appraisal can really reflect the performance level of employees,and every employee has been treated fairly,the new systems has.been well aligned with the actual situation.Indeed the employees are satisfied with the new performance appraisal results.The research of this paper has been given that there is a positive effectiveness on the development and improvement related to the performance appraisal system of productive staff in R company,which also has been given to improve the human resources management abilities and increasing the core competitiveness of the company in labor market.In meantime,all these researches could also have been improved to give some guideline for other similar chemical companies for their reference. |
