| In problem is very serious in the face of economic and industry environment,construction companies are in a bad business environment,especially the country began to implement "room not fry" policy,lead to construction companies need in a tough environment need to follow the era of change,accelerate the reform of enterprise management,optimize the distribution of internal talent,strengthen hillock matching degree,improve the talent team construction,enhance the professional quality of the middle management ability.Is in this context A company grow up A construction company,under the new situation need to continue to solve enterprise scale and rapid development of the middle management team quality ability level unbalance phenomenon,need from middle management itself,the need to explore middle management personnel should possess what leadership dimensions of competency,enhance the leadership,so as to foster A strong quality and business performance superior team.Based on the above background,the research topic of this paper is to develop the competency model of leadership dimension of middle managers in Company A and embed it into other management modules to achieve effective application.Secondly,through the competency measurement scale of leadership dimension,the corresponding survey questionnaire is developed to analyze the leadership problems of middle managers in Company A and their causes.Thirdly,the competency model and its standard of leadership dimension are developed through behavioral event interview,open coding,spindle coding and selective coding methods.Fourthly,the developed competency model of leadership dimension is applied to talent selection,talent training,talent incentive and performance appraisal.This study used questionnaire method to research A company middle managers leadership the status quo,found that middle managers in A company leadership itself exists the shortage of the standard,at the same time there are leadership consciousness is not strong,lead measures limited standard fuzzy,leadership,poor leadership of four aspects of the problem,and from the lack of management knowledge and accomplishment,lack of lack of leadership model guidance.This study based on the analysis of A company middle managers leadership dimensions of competency based on existing problems and the reasons,using behavior event interview method,open coding,axial coding and selective coding method,constructed in accordance with company A corporate culture of the five dimensions of 14 elements middle managers leadership model,including five dimensions for self-control,work force and executive force,influence and innovative leadership elements self-control dimension,The 14 elements include situational management,morality,professionalism,business competence,responsibility,communication and coordination,plan management,management by objectives,result orientation,empowerment,talent cultivation,team building,strategic management,and forward-looking ability.At the same time,in order to more effectively promote the application of the leadership model of middle managers in Company A,this study formulated the talent assessment,talent cultivation,talent incentive and performance appraisal mechanism based on the competence of middle managers in the leadership dimension,so as to improve the application value of the competence model in the leadership dimension. |
