| As the pillar industry of national economy,construction industry has laid a solid material foundation for sustainable development and continuous improvement of people’s living standard through large-scale fixed assets investment activities.With the deepening of "the Belt and Road",the construction enterprises with mature infrastructure and the whole industrial chain will go out of the country more frequently,continue to expand their production scale and actively expand the international market.The project competition of construction enterprises has changed from basic price cost competition to high-tech level,innovation comprehensive strength and high-quality human resources competition.Generally speaking,as a labor-intensive industry,the construction industry has a large employment capacity.However,in the context of special industries,poor working environment,strong liquidity and unstable workplace lead to the high turnover rate,in particular,technicians,engineers and other front-line technicians and managers with certain professional knowledge and skills and engineering project management experience leave the company seriously.In the context of Chinese organization,employees attach great importance to the relationship with their superiors.In some cases,employees regard their superiors as agents of the organization.This study takes superior support as an independent variable,turnover intention as a dependent variable,and introduces family support and psychological capital as moderating variables to explore the impact of superior support on turnover intention.Based on the review of relevant literature,the research model is constructed based on the theory of resource conservation,social exchange and work family boundary,and the basic assumptions are put forward.Questionnaire design,mainly based on domestic and foreign mature scale,semi-structured interviews with front-line employees of different roles and different job levels in construction enterprises,designed the questionnaire and collected data.The 318 valid questionnaires were analyzed by SPSS25 statistical software.The results show that the lower the perceived superior support of front-line employees in construction enterprises,the more likely they are to have serious turnover intention,and family support and psychological capital play a weak moderating role between superior support and turnover intention.Finally,integrating the current situation of management practice with the research conclusions,it is proposed that in the future construction enterprise project management practice,the enterprise should first improve the overall sense of superior support of front-line staff,establish and improve the system to improve the sense of organizational support.The family should give more support and care to the front-line staff.Enterprises and families should pay attention to the psychological state of front-line employees,so as to reduce the turnover intention of front-line employees,stabilize the enterprise staff,and promote the sustainable and stable development of economy and society. |
