In recent years,China has insistently strengthened the regulation and control of the real estate market.State-owned real estate enterprises have gradually taken the construction agent business as a business section for developing and operating,and it is crucial to have a group of highly qualified administrative staffs within the construction agent team.With effective performance management as the starting point,and through the reasonable optimization of organizational structure and scientific distribution of internal resources,enterprises can meet the professional needs of agent construction project managers,which can not only ensure that the agent construction project is completed with quality and quantity on time,but also enhance the brand influence of enterprises,obtain the recognition of government departments at all levels,and help the real estate business.However,according to the communication between Xiamen Construction Bureau and agent construction enterprises,most enterprises reflect that the profit of agent construction business is low,and there are many problems,such as large mobility of personnel,low work efficiency,low morale,uneven management level and so on.Therefore,the scientific optimization of enterprise performance management can effectively improve the utilization rate of enterprise resources and employee productivity,and strengthen the competitiveness of enterprises in the engineering agent construction industry.In this thesis,through the collection of TG Company’s existing agent construction project management personnel performance appraisal materials,and research to understand the company’s performance management operation,combined with the understanding of the concept of performance management,relevance theory and related methods,design TG Company agent construction project management personnel performance management satisfaction questionnaire survey,focus on the performance management link with low satisfaction,carry out interviews,analyze the performance management There are some problems in the performance management of the agent construction project management personnel in TG Company,such as the lack of effectiveness of the evaluation index system,the long period of performance evaluation,the leadership rating leading the performance results,the lack of communication and feedback,and the lack of effective incentive in the application of performance evaluation results.After in-depth analysis of the causes of the problems,this paper proposes for the reconstruction of the performance appraisal index system,the adjustment of the performance appraisal cycle and the main body of performance appraisal,and the reinforcement of the optimization proposals in the feedback and communication of the performance appraisal and incentives of its results.At the same time,this paper also proposes to create a good performance appraisal atmosphere,implement the performance management supporting system and other security measures to ensure the realization of TG Company agent construction project management personnel performance management purposes,mobilize agent construction project management personnel to work actively,take the initiative to achieve the company’s strategic objectives.Based on the importance of enterprise performance management in building the core competitiveness,this thesis takes the performance management of the project of TG Group’s construction agent as the starting point,and optimizes the performance management scheme combined with the actual situation,which can improve the overall operation efficiency and agent construction management level of TG Company,especially strengthen the cultivation and promotion of agent construction project management personnel’s core competence.At the same time,through the optimization of performance appraisal indicators,enterprises can recognize the evaluation results,find out the gap between themselves and the excellent enterprises in the same industry,and lay down catch-up measures,which is also beneficial to the healthy competition and development of the enterprises in the same industry.
