| Objective: first,based on the thought of hierarchical classification and evaluation of talents,this study summarizes the current research stat us and talent evaluation theory of high-level talents,analyzes and seeks key factors influencing the evaluation of high-level clinical medical talen ts,and constructs a place belonging to Hebei Province,aiming at clinici ans and facing high-level hospitals The evaluation index system of the r egion,specific category and designated level can provide reference for t he selection and evaluation of talents in the third tier a hospital,and pr ovide scientific guidance for the training and encouragement of talents;secondly,the evaluation index system is applied to the case,summarize the experience of high-level clinical medical talents evaluation,and pro pose the optimization path of the evaluation of high-level clinical medic al talents in hospitals.。Methods: first,through literature analysis,the paper summarizes,sorts out,interprets and summarizes the relevant policies and theories of talent evaluation,and preliminarily selects the evaluation indexes of high-level clinical medical talents in Hebei Province;secondly,through questionnaire survey,the preliminary extracted evaluation indicators are compiled into questionnaires issued in H Hospital of Hebei Province,and statistical analysis is conducted after recovery.The difference of extreme group mean number is adopted The third is to carry out two rounds of expert consultation and evaluation by Delphi expert consultation method,and then calculate the index weight by AHP,so as to finally determine the evaluation index system;fourthly,the evaluation index system is put into practical application by radar graph analysis.Results: first,the questionnaire survey was conducted on the initial screening index,and two items were deleted by the extreme group mean difference test.The total correlation analysis showed that the questionnaire was reliable and effective;secondly,after two rounds of expert consultation and the use of the boundary value method,there were 3 indexes that eliminated the average score of expert importance score and standard deviation which did not meet the boundary value standard.Seven opinions were studied After the discussion,the corresponding addition and deletion were made to it,and finally the growth resume,professional ability,medical ethics and medical style,teaching ability,academic ability and development potential were determined There are 7 primary indicators,including education experience,work experience,medical workload,medical work quality,communication and cooperation ability,standardized training and teaching ability of resident doctors,continuing medical education ability,professional teaching ability,academic achievements and academic status,and 50 secondary indicators of graduation institutions Third,the weight coefficient of the first,second and third level indexes was determined by AHP;fourthly,the preliminary application of the evaluation index system was completed by radar graph analysis,and the comprehensive score of a doctors in H Hospital of Hebei Province was 78.87,and it was not recommended to be included in the training and encouragement of high-level clinical medical talents。Conclusions: the evaluation index system constructed has certain scientificity,practicability and operability.More than 90% of the indexes can be quantified.However,in case application,the acquisition of index data involves many departments,and the data extraction is time consuming and laborious.It is suggested that a special talent evaluation office should be set up under the hospital,which makes it possible for the hospital to evaluate medical talents by classification,so as to introduce medical talents more efficiently To enter talents,more accurately identify talents,train talents more targeted,and encourage talents more actively,so that the hospital’s "Qianlima" can meet bole,and make it stable and stable with "thousand miles matching" 。... |
