Nursing is not only a service,but also a technical industry.Nurses must cooperate with doctors to treat or rescue patients in working.At the same time,they also play multiple roles.In daily work,they should make contact with pharmacists,technicians,transportation personnel,cleaning personnel,as well as various patients and their family members,which will involve complex interpersonal relationships.Therefore,nurses must pay inner efforts according to the actual situation,constantly adjust their emotions,manage facial expressions and body posture,and show appropriate emotional expression to the outside,so as to promote all kinds of communication,especially communication between nurses and patients.This is emotional labor.After a long time of emotional labor,if emotional resources can not be effectively supplemented from families or organizations,it is easy to cause nurses’ job burnout.This study is divided into six parts: Part one is the introduction,which show the importance and necessity of systematic research on emotional labor management in nursing;Part two is literature review and theoretical basis;Part three: we measured emotional labor degree by questionnaire,and analyze data by SPSS software,so as to know the degree of emotional labor in nurses of HK hospital;Part four,we analyze the status quo of emotional labor management in nursing staff through investigation and interview in HK Hospital;Part five: we give our advises based on the theory of conservation of resources,including different angles:the organization,the nursing administrator and clinical nurses;Part six is the research conclusion and prospect.In this study,it was found that there was no statistical difference in all dimensions of emotional labor among nurses with different age,marriage and childbearing status,education background,professional title and average monthly income,but there was significant statistical difference in gender,clinical teaching experience,monthly night shift frequency and the reasons for choosing nursing;In addition,there was a significant correlation between emotional labor(dimensions : surface acting,deep acting and emotional expression rules)and job burnout(emotional exhaustion,depersonalization and low personal accomplishment),and the former could predict the latter.At the same time,according to investigation and interview in HK hospital,we found some problems in emotional labor management: the organizational management system failed to attach importance to emotional labor management,administrator did not know how to manage emotional labor,and the ability to manage emotion between nurses was varied.Hence,we give our advises based on the theory of conservation of resources,including different angles:the organization,nursing administrator and clinical nurses.
