| Ethics is the competitive advantage of an organization(Pan Qingquan,2014;Kanungo,2009).An enterprise without ethics will lose cohesion and competitiveness,and even endanger social stability.Enterprises should not only build corporate ethics values,but also cultivate corporate members’ awareness of ethics when balancing profit maximization and ethics,inorder to achieve a win-win situation for stakeholders.Since managers play an important role in this process,the research on ethical leadership has gradually become a hot topic.Existing studies have found that Ethical Leadership(EL)which is a normative and appropriate leadership style has a positive effect on the improvement and promotion of employees’ mentality and behavior.For example,it can effectively improve employees’ job satisfaction(Kimet al.,2011),job involvement and emotional commitment(Khuntia et al.,2004).What’s more,it can also promote employees’ voice behavior(Jatinder et al.,2019),innovation behavior(Tu et al.,2018),enterprise performance(Peng Zhenglong et al.,2015;Zhu,2014;Badrinarayanan,2018).Organizational citizenship behavior(OCB)is the behavior voluntarily and consciously displayed by employees of enterprises,which is beyond the scope recognized by the formal compensation plan of the organization and has the effectiveness of interpersonal altruism and organization public welfare(Organ et al.,1983,1988;Williams & Anderson,1991).However,there are few researches on whether ethical leadership can positively promote OCB in China.Compared with western society,Confucianism has been established in China since the pre Qin period,Chinese pays more attention to the "Five Ethics" and "Eight Virtues".So the "Ren-Qing" in the interpersonal relationship between superiors and subordinates is more complicated(Law et al.,2000).Studies have found that this glue-like SSG is a double-edged sword(Liang Jian,2001;Qiao Jingming,2004;Wu Tongjie,2013;Hu,2016;Fu Bo et al.,2019),and has advantages and disadvantages in organizational management practice.Therefore,what role it plays between EL and OCB and whether it is strengthened or weakened,have not been studied in academic circles.Therefore,this study attempts to introduce the variable of the SSG in order to research the realationship between the EL and the OCB.It is expected that the theoretical research on the influence of the ethical leadership will be promoted and the management suggestions about the application of ethical leadership and the active behavior of the employees will be provided through the reasearch.This study contains theory and empirical research.Firstly,the research reviews the academic views of scholars in the three academic fields of EL,SSG and OCB.And it discusses the relationship among EL,SSG and OCB based on the theory of social exchange and social identity.The study model is that: EL is the independent variable,the SSG is the mediating variable,and all dimensions of OCB are the dependent variables.Then,the mature measurement scale is selected and the electronic questionnaire is designed after discussing with my instructor.The reliability of the data can be ensured by the reliability analysis and the common method deviation test.Finally,the paper uses the AMOS24.0,SPSS25.0 and the PROCESS3.3 to analyse393 effective questionnaires.And the following conclusions were obtained:(1)EL is positively correlated with OCB(OCBI / OCBO).(2)EL is positively correlated with SSG.(3)SSG is positively correlated with OCB(OCBI / OCBO).(4)SSG plays a partially mediating role in the relationship between EL and OCB(OCBI / OCBO).Finally,according to the research of this study,the papper puts forward some suggestions for management practice.In terms of the Superior-Subordinate Guanxi,managers should establish effective communication channels;avoid excessively building a circle culture and treating employees differently;pay equal attention to emotional support and system construction.In the aspect of ethical leadership,enterprise should encourage ethical leadership to play an exemplary role by means of performance appraisal and salary design;make company brochures or websites to publicize moral examples;select ethical leaders through honesty test and structured interview;hold organizational ethics learning lectures and other activities,so as to encourage employees to show more organizational citizenship behaviors. |
