In the era of knowledge economy,knowledge workers become the strategic resources for enterprises to seek sustainable development.With the improvement of educational level,the proportion of female knowledge workers is also growing,and plays a crucial role in enterprises.However,under the influence of multiple factors such as traditional Chinese culture,they are subject to more dual pressures from work and family,and they are more likely to trigger conflicts between work and family.Long-term double pressure from work and family roles makes them easy to produce a series of negative emotions and behaviors,thereby affecting their work performance and finally it leads bad results to enterprises'development.Therefore,the research on influencing factors and results of work-family balance has become an important topic for scholars and managers at present.Researches show that achieving a harmonious work-family relationship depends on the organization's supports.However,most scholars just study the formal support provided by the organization,while ignoring the discussion of informal support.Therefore,based on the theory of social exchange,this article will explore whether family supportive supervisor behaviors,provided by the organization,can help female knowledge workers to achieve work-family balance and then enhance their affective commitment to the organization,and as well as the role of boundary flexibility-willingness in this process.This paper designs the questionnaire which refers to the mature scale,and makes the data analysis by SPSS20.0 and AMOS21.0.The conclusions are as follows:The family supportive supervisor behaviors have a significant positive influence on female knowledge workers'affective commitment;Work-family facilitation plays a part-mediated role in the relationship between family supportive supervisor behaviors and female knowledge worker's affective commitment,however,the mediation effect of work-family conflict is not significant;Boundary flexibility-willingness has a positive moderating effect on the relationship between family supportive supervisor behaviors and female knowledge workers' work-family balance;Boundary flexibility-willingness positively regulates the mediating effect of work-family facilitation on the relationship between family supportive supervisor behaviors and female knowledge workers' affective commitment.Finally,according to these conclusions,this paper puts forward some relative management implications and the future research direction.
