With the accelerated pace of modern life and increasingly fierce competition,enterprise employees are facing the dual pressure of work and family.More and more enterprises begin to realize that family life will affect the working status of employees and further affect their work performance.Only happy employees can bring efficient productivity.Previous studies have shown that there is a certain degree of correlation between leader-member exchange and work-family conflict and work-family enrichment,but few studies have explored the internal mechanism that leader-member exchange affects work-family balance.Based on the conservation of resources theory,two variables,family supportive supervisor behavior and work-family segmentation preference,were introduced into the study at the level of superiors and subordinates respectively to explore the influential mechanism of leader-member exchange on the work-family balance.In this study,a questionnaire survey was conducted among 530 employees in enterprises and public institutions,and a moderated mediation model was established to explore the relationship among leader-member exchange,work-family balance,family supportive supervisor behaviors,and work-family segmentation preference.The data analysis results show that :(1)The leader-member exchange positively predicts employees' work-family gain significantly;(2)Family supportive supervisor behaviors play a complete mediating role in the influence of the leader-member exchange on work-family enrichment;(3)Work-family segmentation preference moderates the mediating relationship between leader-member exchange,family supportive supervisor behavior and work-family balance,via the path that family supportive supervisor behavior predicts work-family enrichment(the latter half path).Based on the conservation of resources theory,this study discusses the complementarity between work and family resources from different perspectives.The present study not only enriches the theoretical study on work-family interface,providing a certain of theoretical basis for the enterprises and institutions to manage and implement the personnel policy relating to work and family,but also plays a guiding role for individuals to make plans on work and family.
