Under the environment of technology updated quickly,continuous innovation of corporate R&D technology and increasing growth of the enterprise economic efficiency both need further build perfect system of enterprise innovation and development,as the main body of innovation activities,R&D personnel become the power source of enterprise sustainable development.Compared with the general talent,enterprise R&D personnel have heterogeneity characteristics,such as high human capital investment and high value creativity,strong achievement motivation and innovation consciousness,high knowledge information and social capital requirements,internal and external network embeddedness.Psychological empowerment as an inner psychological motivation and incentives,can meet the heterogeneity innovation demand of enterprise R&D personnel,when enterprise R&D personnel experience the "authorized" and have a positive psychological perception,they will have stronger research and development will and innovation power.And from the embedded perspective,in the complex social network talents converging,relational embedded in the organization of internal and external innovation network,R&D personnel can achieve complementary skills and,in turn,produce synergies,to promote the success of the innovation.This paper puts the relational embeddedness as a mediator variable,establishes a relationship model of the influence of psychological empowerment on corporate R&D personnel's innovation performance.Reference to maturity scale design questionnaire of measured variables,the recovery of 340 valid sample data for empirical research,using SPSS24.0 and MPLUS8.3 data analysis software to test the hypothesis,analyzing the influencing and mechanism among psychological empowerment,relational embeddedness and innovation performance.Data analysis results show that the three dimensions of psychological empowerment(work significance,self-efficacy,influence)have a significant positive impact on R&D personnel's process innovation performance and result innovation performance,while autonomy only has significant positive effect on process innovation performance;work significance,self-efficacy and autonomy have significant positive effect on relational embeddedness,and the effect of influence is not significant;relational embeddedness have both significant positive impact on R&D personnel's process innovation performance and result innovation performance,and the effect on process innovation performance is greater;relational embeddedness plays a partial intermediary role in the impact of work significance and self-efficacy on innovation performance,and plays a fully mediation role in the relationship of autonomy and innovation performance,while it plays no intermediary role in the relationship of influence and innovation performance.For corporate R&D personnel's management practice,this paper puts forward relevant management measures,to create a loose innovative work environment and atmosphere,decentralized management moderately,perfect the enterprise internal network carrier function,guide the construction of internal and external network,etc.
