| With the development of market economy,high-tech technology and its corresponding knowledge content are increasingly important for the survival,future development and competitive advantage of a company.The competition for talents has long been the focus of the competition for the survival and development of a company,and the substitution of intellectual capital for material assets is a key guarantee for the development and growth of a company.An effective corporate performance management,especially the performance management based on knowledge personnel,is indispensable to the company’s competitive advantage and lasting growth.Compared with employees in traditional manufacturing industry or service industry,knowledge workers show uniqueness in values and work concepts due to different growth environments.Technology enterprises are also constantly thinking and exploring how to correctly measure the work results of knowledge workers.OKR(Objectives and Key Results method)has achieved remarkable results in practice and theory in foreign enterprises for knowledge workers’ performance management.In recent years,many domestic organizations have gradually begun to use and promote OKR.With some excellent and influential Internet companies such as Bytedance constantly trying,OKR’s performance management approach is attracting more and more technology companies to try it.Taking the NR center of J Company as the research object and based on OKR theory,this paper studies and analyzes the implementation status of performance management in the NR center based on OKR theory and proposes improvement measures.In order to make this study more in line with the actual situation of the team,this paper firstly combs the business overview and organizational structure of J Company,and then analyzes the human resources of NR Center,respectively from the educational background,age and seniority.Next,the background of selecting OKR performance management method for NR center and the implementation status of each link of performance management for NR center are introduced respectively.Then according to the different roles in performance management,two research methods of one-to-one manager interview and questionnaire survey are adopted respectively.After integrated analysis of the research results,the problems existing in the current OKR performance management of NR center are identified as follows: first,lack of understanding of OKR,do not know how to write OKR correctly.Second,the target is not transparent enough and lacks updating.Third,the set of assessment indicators is unreasonable.Fourth,the performance feedback is not comprehensive enough,and finally,the performance results have no incentive effect.Since the NR Center is a team dominated by knowledge workers,the optimization ideas of performance management and safeguard measures are proposed,and the optimization solutions are also proposed based on the characteristics of knowledge workers,aiming at five positioning problems: First,introduce training to guide the correct understanding and writing of OKR,strengthen the whole NR center’s understanding of OKR theory,and let the team know the OKR method as it is.Second,increase the transparency of objectives and timely review and update.Promote self-management through the combination of upper and lower levels,establish weekly report tracking system and monthly review meeting to achieve timely review and update of OKR.Third,revise the assessment method of OKR to encourage the establishment of more challenging goals.Combined with the OKR completion of target difficulty assessment,the work quality scoring annotation is refined to improve the transparency of the assessment process.Fourth,improve the communication ability of performance feedback.Fifth,enrich the application scenarios of performance results to improve the incentive effect.Finally,an improvement guarantee plan is established to ensure the smooth implementation of the proposed improvement measures by establishing a performance reform co-creation group,implementing performance management related training,and introducing an information system to improve management efficiency.Based on the diagnosis of performance management problems in the NR center of J Company,this paper proposes the improvement measures of performance management based on OKR.The research results are not only applicable to the NR center of J Company,but also can provide certain reference for the same type of organizations. |
