| As an intermediate force in the development of the national economy,state-owned enterprises,in order to enhance their competitiveness and vitality,the reform and transformation of state-owned enterprises has become a trend.In addition,the automotive industry is an important pillar industry of the national economy.With the development of industrial informatization,information technology has shown good application prospects in the automotive field,mainly reflected in the strong development of intelligent connected vehicles The acceleration of the industrialization application of autonomous driving and the gradual deepening of digital production and management have brought new development opportunities to the old state-owned enterprises in the automotive industry.General Secretary Xi Jinping emphasized:“Talent is the primary resource.The fundamental source of national technological innovation lies in people.”at the symposium on scientists.It can be seen that gathering innovative talents and cultivating innovative talents are the driving force for the continuous development of enterprises,and incentives are an important means for enterprises to retain,cultivate,and improve the loyalty of innovative talents.Therefore,This thesis takes J Company,which stands at the intersection of the mixed ownership reform of state-owned enterprises and the Digital transformation of enterprises in the new era,as the research object.The research on the incentive system for innovative talents is of great significance to the implementation of China’s innovation driven strategy,maintaining the rapid digital development of the automotive industry,and solving the loss and shortage of innovative talents of J Company.This thesis uses methods such as literature research,questionnaire survey,and data analysis to analyze the basic overview of J Company and the current status of the innovative talent incentive system.It extracts the needs of innovative talents,summarizes the reasons for the loss of innovative talents in J Company,proposes the problems in J Company’s innovative talent incentive system,and decomposes the strategic dimensions of J Company to obtain optimization goals.In the design of the plan,TOE theory is used Guided by theories such as incentive theory,and from the perspective of Digital transformation,the incentive system for innovative talents of J Company has been optimized in the following five aspects: salary system structure,achievement recognition mechanism,employee growth system,corporate incentive means and digital platform application,and security measures have been proposed in five aspects: information technology,organizational structure,institutional system,cultural atmosphere and R&D and production.Through research,it is found that the innovative employees of state-owned enterprises have their own unique talent characteristics and needs.The mixed reform of state-owned enterprises will deepen the instability of the enterprise’s talent structure.The improvement of the degree of automation and the optimization of human resources management brought about by the Digital transformation,combined with the coordination of the company’s strategy,organizational structure,institutional processes,corporate culture,R&D and production systems,will reduce human costs to a certain extent,Thus,it can alleviate the personnel pressure caused by talent turnover,make personnel management more efficient,modular,and procedural,and make employee motivation more visual,diversified,and reasonable.The generated knowledge motivation can to some extent meet the growth needs of innovative talents and improve their innovative performance,allowing employees to keep up with the times and bring about cognitive upgrading.Through the improvement of the innovative talent incentive system and the construction of an information management platform,J Company will accelerate its efforts to build an efficient,intelligent,high-quality,flexible customization,transparent and visible,green and environmentally friendly,and human-machine collaboration digital factory,striving to efficiently manufacture high-quality products that are defined and satisfactory to users. |
