General prosperity is an important measure of the well-being and quality of people’s lives.The continuous improvement of teacher’s happiness is an important condition to ensure a high level of education and the positive development of the country and society.Based on wage theory and resource conservation theory,this study examines the effect of total compensation perceptions on Mongolian secondary school teachers’ overall well-being and the moderating effect of burnout on this relationship.With public and private high schools,the secondary education system in Mongolia is relatively comparable to those in the US and Europe.In comparison to private schools,public schools have more pupils,fewer instructors,and lower incomes,with teachers frequently working more than 12-15 hours every day.On the other hand,despite being adequately compensated,private school teachers continue to earn less than the average worker.In this context,based on the resource conservation theory,the authors first analyzed the effect of total compensation perception on the perceived overall happiness of secondary school teachers in Mongolia and then explored the possible moderating effect of burnout on the presence of total compensation affecting the happiness of secondary school teachers in Mongolia.The researcher tested two hypotheses: H1: Mongolian secondary school teachers’ perceptions of total compensation affect their overall well-being;H2: Burnout has a negative moderating effect on the relationship between Mongolian secondary school teachers’ perceptions of total compensation and overall well-being.This study consists of two parts: a questionnaire survey and an interview analysis.The subjects of the study were teachers from four secondary schools in Songino Hairhan,Mongolia.Two private schools and two public schools participated in the questionnaire survey part of this study,with 95 surveys delivered to each,and 364 valid questionnaires returned.Eight secondary school teachers from the questionnaire survey were randomly selected for the interview study,including four public and four private school teachers.The study’s findings support(Hypothesis 1)that teachers’ perceptions of total compensation have a beneficial effect on their general well-being and that there is a significant negative relationship between total salary and job burnout among secondary school teachers.Moreover,job burnout plays a positive role in the link between overall salary and overall well-being.It should be noted,however,that in(Hypothesis 2),job burnout was only significant within the 90% confidence interval,which is somewhat different from the original assumption.Considering that the term "whole well-being" is general,the effect of burnout may be limited(life can still be enjoyable even if work isn’t going well),and there may be other affecting factors this path.This is a direction for further detailed study.The interview study,which was based on questionnaire research,was undertaken to supplement the questionnaire results and to better comprehend the quantitative survey data.In terms of outcomes,the interviewees with a high level of comprehensive compensation perception generally have a higher level of overall happiness than the rest of the interviewees,and experience less job burnout.Yet,interviewees with high levels of burnout have lower levels of overall well-being and lower overall compensation perceptions.Synthesizing the results of the questionnaire and interview study,this paper concludes that by increasing the overall pay level of Mongolian teachers,the overall satisfaction of teachers may be increased to some amount,which in turn can contribute to the development of education.
