| Under the background of building a modern service system,the new demand of the people for social services has led to the rapid development of social work.Driven by the government and social work education,social work has made substantial progress,but there is still a crisis of professional identity.At present,the research mainly focuses on the impact of the salary system and promotion system on the professional identity of social workers,but ignores the collective culture research within the organization.Due to the lack of data,based on the organizational culture within the social work organization,the empirical research to explore the professional identity of social workers is still an area that needs to be explored.Therefore,this study aims to propose and verify the effect of organizational support on social workers’ professional identity,as well as the intermediary effect of collective psychological ownership,so as to provide an important reference for promoting the development of harmonious organizational culture in social work institutions and building professional and professional social work teams.Based on social exchange theory,social identity theory and existing research,this paper constructs a comprehensive research framework to explore the relationship between social workers’ organizational support,collective psychological ownership and professional identity.At the same time,using the data of the " China Social Work Longitudinal Study "(CSWLS),we selected the job support scale,the collective psychological ownership scale,the occupational identity scale and the demographic characteristics in the questionnaire,screened the appropriate social worker samples,and set up a multiple regression model and an intermediary effect model.The results of multiple regression analysis showed that after controlling the relevant variables,there was a significant positive relationship between the perceived organizational support and professional identity of social workers.There is a significant positive relationship between collective psychological ownership and professional identity of social workers.There is a significant positive relationship between organizational support perceived by social workers and collective psychological ownership.Collective psychological ownership plays an intermediary role between organizational support and professional identity of social workers.The research contribution of this paper is to enrich the research of organizational behavior and play a complementary role in the research of organizational behavior in social work industry.Emphasize the institutional and social environment of social work institutions,and provide a new perspective for the professional development of social work.It also established a theoretical model of "organizational support,collective psychological ownership,and career identity path",exposed the plight of social workers’ career identity,and provided a basis for in-depth understanding of the sustainable development of China’s social work institutions.In addition to enriching relevant theoretical research,this paper has a new thinking on the construction of collective culture of social work institutions and the cultivation of professional identity of social workers.As for the collective culture,we should carry forward the culture of mutual assistance,pay attention to the culture of identity and ease the culture of competition,which will help social workers identify with the collective culture and form the collective psychological ownership.In terms of professional identity,we should reflect on the rationality and uniqueness of the existence of value concepts,and avoid the crisis of professional identity caused by the differences of value concepts;Pay attention to brand building and improve professional service ability;Improve social work-related policies and systems,and promote the construction of social workers’ professional identity through legal legitimacy. |
