At present,China has entered the era of knowledge economy,and the value of knowledge capital is increasing.As an important part of knowledge transfer,teachers’ knowledge sharing level is of great significance to education quality and teachers’ professional development.In order to maximize the value of knowledge sharing,the state has strengthened its guidance on the construction of teaching and research communities,which has also become the important platform for primary and secondary school teachers to share knowledge.However,in the actual teaching and research,the knowledge sharing behavior of junior high school teachers among the teaching and research community is affected by multiple factors,and the development of the teaching and research community faces some bottlenecks.In order to effectively promote more teachers to participate in knowledge sharing among the teaching and research community and give full play to the value of knowledge capital,it is necessary to systematically explore important factors that affecting teachers’ knowledge sharing behavior basis on restoring real teaching and research scenarios.Based on the literature review,this study constructs a theoretical model of the influencing factors of knowledge sharing behavior in junior high school teachers’ teaching and research community through the research paradigm of grounded theory,and explains each dimension with relevant research theories.The theoretical model is divided into three dimensions: internal perception,behavior control and organizational environment,including eight influencing factors: shared motivation,personality traits,perceived experience,resource control,perceived control,organizational climate,organizational norm,and interpersonal trust.In order to further verify the appropriateness of the theoretical model and explore the impact of various variables on teachers’ behavior of knowledge sharing,we investigated junior high school teachers in various provinces and five public schools in Zhangzhou of Fujian Province successively through pre-investigation and formal investigation.Using the SPSS statistical analysis tool,the reliability and validity of 304 valid questionnaires were tested,Descriptive statistical analysis,difference analysis,and correlation analysis were conducted.The results show that altruism in personality traits,organizational atmosphere,sharing motivation,resource control and perceived experience have a significant positive impact on the knowledge sharing behavior of junior high school teachers in the teaching and research community,and the impact of altruism being higher than other variables.Through the difference analysis,we can draw a series of conclusions that junior high school teachers’ knowledge sharing behavior score high in the teaching and research community,but there are significant differences in gender,education,teaching years,professional ranks,and teaching subjects.Among them,female teachers score higher than male teachers in knowledge sharing behavior,sharing motivation and perceived experience;Teachers with master’s degree or above differ significantly from other teachers in altruism and perceived experience;In the teaching and research community,mature teachers who have longer teaching years and higher professional titles are better than grown-stage teachers in resource control and perceived control;Liberal arts teachers and science teachers are different in perceived control,and female liberal arts teachers score higher than female science teachers.Based on the analysis results of in-depth interview records and questionnaire data,and in view of the existing problems in the teaching and research community of junior high schools,we put forward optimization suggestions from four aspects: strengthening internal cohesion,improving incentive systems,improving organizational systems,and coordinating and regulating resources.In this way,we can improve the willingness of junior high school teachers to share knowledge and promote more teachers to participate in knowledge sharing in the teaching and research community,build a highquality teacher team,and improve the overall quality of education.
