| The teaching staff is the basis for ensuring the good development of preschool education.As one of the main bodies of education implementation,the living condition of non-government employed kindergarten teachers in public kindergarten will affect the stability and quality of preschool teachers,so their living condition can not be ignored.However,non-government employed teachers has a vague identity in many relevant policy documents and is subject to many unequal treatments,and their legitimate rights and interests cannot be guaranteed.Therefore,based on maslow’s hierarchy of needs and ecological system theory,this paper uses case study method to carry out research.In this study,five non-government employed preschool teachers in S kindergarten of L city were selected as the research objects,and they were observed on the spot for more than three months.In-depth interviews were conducted from the three dimensions of material condition,physical and mental condition and working condition to investigate their living condition.After sorting out and analyzing the research material,this paper deeply describes the real and objective living conditions of non-government employed kindergarten teachers in public kindergarten,finds out their living difficulties,explores the influencing factors,and puts forward feasible countermeasures to improve the living conditions of non-government employed kindergarten teachers in public kindergartens.The survey found that there are both positive and negative aspects in the living conditions of non-government employed kindergarten teachers in S kindergarten.First,in terms of material condition,it presents a wage income that does not make ends meet,differential welfare treatment,and satisfactory working environment;secondly,in terms of physical and mental condition,it presents the disease often follows the physical condition,the busy work load,the low professional identity,the warm and harmonious interpersonal relationship,the social status of ’ temporary workers ’ and ’ nannies ’;finally,in terms of working condition,it presents work status presents difficulties and gains parallel professional growth,and job promotion with stagnant progress.Through the analysis of the status quo,its living condition has the following difficulties : the wage structure is single,the income is not proportional to the pay;lack and differences of welfare subsidies;suffered from occupational diseases,health problems are severe;lack of rest time,mental fatigue;there are many tasks and great work pressure;strong willingness to resign,professional identity is not high;low social status,can not be recognized;poor training effect,less learning opportunities;limited professional title evaluation,narrow promotion channel.Based on the ecological system theory,this study finds that the factors affecting the plight of non-edited teachers in S kindergarten come from many aspects.Micro system :teachers ’ comprehensive quality is insufficient,and their educational beliefs are low;intermediate system : improper management of kindergartens,imperfect rules and regulations;external system : poor supervision of the department,the relevant system is not perfect;macro system : insufficient protection of relevant rights and interests,social cognitive bias,etc.Based on the above reasons,this study proposes corresponding solutions.Micro system : teachers should pay attention to introspection,do a good job in learning and career planning;intermediary system : improve the kindergarten system,create a harmonious atmosphere;external system : local departments strengthen supervision and improve the status quo;macro system : clarify the status of non-edited teachers,and actively guide public opinion. |
