In today’s globalized economy,the subordinate and superior relationships in organizations have gotten more complex,and the harmonious trust relationship between superiors and subordinates has gradually become the key factor to promote the long-term development of enterprises.In the period of rapid economic and social development,the atmosphere of high trust within an organization is conducive to mutual assistance and information sharing between employees and their superiors,thus promoting a winning combination between the staff and the company.In addition,in enterprise management,friendly trust between superiors and subordinates can reduce personnel costs,reduce employees’ behaviors that damage the organization,help enterprises to rationalize their limited business resources and indirectly improve the productivity of their companies.At the same time,with the development of China’s market economy,enterprises are facing various high-risk conflicts,and the crisis of trust has quietly entered the enterprise.Therefore,it is urgent for enterprises to change the management mode,strive to create an enterprise atmosphere that attaches importance to trust,establish a good communication among superiors and subordinates to improve trust.Therefore,this thesis aims to explore the effect and influence of the two-way trust relationship between superiors and employees within the organization on the task performance of employees,and promote the trust relationship between superiors and employees within the organization,so as to continuously improve the effectiveness of the organization.The influence of trust on employees and its mechanism have always been the focus of scholars.Current research shows that only the formation of two-way trust between superior and employee is conducive to the establishment of trust relationship in the organization(Burt and Knez,1996;Yang Huilin,2011).Moreover,it can contribute more effectively to the efficient operation and improvement of corporate performance.According to social exchange theory,two-way trust between superiors and employees can be regarded as a kind of exchange in essence.While only the confidence of one partner to the other can be exchanged for the trust of the other,which is called the relationship of mutual trust between people.However,current studies tend to take the perspective of superior and employee two-way trust as independent,and explore the effect of superior and employee trust from a single perspective,ignoring the difference of influence and internal mechanism of superior and employee two-way trust.At the same time,employees’ perception of superior trust is still a new concept,and relevant theoretical studies at home and abroad is not rich,and the exploration of the effectiveness of two-way trust between superior and employee is still in the initial stage..In addition,the current research on the influence mechanism of superior-employee two-way trust mainly focuses on psychological security,gratitude,psychological authorization,organizational commitment and other variables.The research perspective is relatively single and the differentiation between mechanisms is not high,which is not conducive to distinguish the different roles of different mechanisms.Therefore,the aim in this research is to examine the influence of employees’ trust in their superiors and their sense of trust in their superiors on employees’ task achievement in a Chinese context,and to test the effects of the two influencing mechanisms respectively,which further enrich the research content of trust management and employee behavior performance.In this thesis,a questionnaire was prepared by referring to literature,and questionnaire star was used to conduct a questionnaire survey with on-the-job employees of different positions in different enterprises as the measured objects.Finally,324 valid responses were collected for data analysis using AMOS and other statistically based software.The results show that:first,there is a positive correlation between employees’ trust in their superiors and their perceived trust in their superiors.Second,employees’ trust in their superiors can improve their task performance through the intermediary of organizational identity.Thirdly,employee’s power distance positively moderates the effect of employee’s trust to superior on employee’s task performance.Fourth,staff perceptions of supervisors’ trust affect staff task performance by impacting their perceptions of institutional alignment.Fifth,the power distance of employees cannot directly affect the effect of perceived trust on task performance of employees,and it must be mediated by perceived organizational support,that is,it plays a mediating role between perceived trust and task performance.This thesis combines the employee’s perceived superior trust with the employee’s trust to the superior,and integrates the two-way relationship into a single subject,which further accounts for the association among supervisor-employee trust and its influencing mechanism,providing evidence for improving the trust level and promoting trust management in tissues both theoretically and empirically.Meanwhile,on the basis of social exchange theory,this thesis respectively from the employee recognition of organization(organizational commitment)and perceived organizational recognition of their(perceived organizational support)of the two lens mediation variables,at the same time introduced power distance as a regulating variable,more fully explore the effectiveness of the staff and the superior two-way trust,Expand and enrich the results of employee-superior two-way trust.
