With the rapid development of the Internet and the popularity of computers and smart phones,people’s access to information has also changed.The Internet advertising industry is born with the application,and has made an important contribution to promoting the transformation of all walks of life into the Internet +model.However,in the development process of Internet advertising enterprises,the problem of brain drain has caused serious impact on the sustainable and stable development of enterprises.The Internet advertising industry is an emerging industry with high cost of talent training,low age of employees and high mobility.In view of the common faults of the Internet advertising industry,taking A company as an example,the loss of advertising optimizer has brought about A series of problems.The recruitment cost and training cost of optimizer increased;Frequent replacement of optimizer makes it difficult to solve historical problems timely and effectively;Customer distrust;Affect work progress and efficiency.It has threatened the core competitiveness of A Internet advertising agency and seriously affected the development of A Company.Therefore,it is necessary to study the loss of advertising optimizer and its countermeasures.Based on the development theory of staff turnover at home and abroad and the research staff turnover model,this paper analyzes the loss of advertising optimizers in an Internet advertising agency company,explores the factors affecting the turnover,and puts forward countermeasures to reduce the mobility of optimizers in this industry.Based on theoretical research,literature analysis and preliminary exploration,through the questionnaire to collect have left A company related data from the 98 AD optimization division,using factor analysis method will be leaving reason to extract the common factor,and then combined with maslow’s needs hierarchy analysis of the specific cause of the staff turnover and gives countermeasures and Suggestions.The research conclusions are as follows:1)Advertising optimizers mainly born in the 1990 s in Company A value the future development of individuals,the company and the industry.The Internet industry is in A stage of rapid development,and employees attach great importance to whether the company’s internal training system and promotion system can better improve their personal ability.However,the current training and promotion system of Company A obviously cannot meet the needs of employees for long-term development,so the company needs to open the promotion mechanism and improve the internal training system.2)The basic system of an enterprise is the bottom framework for development.Salary,performance appraisal and welfare are the guarantee for the survival of employees and the most basic conditions for selecting a company.A sound performance appraisal system is needed to ensure that employees’ efforts are in proportion to their gains and form healthy competition within the company.3)based on maslow’s demand level,the requirements of the more advanced social needs and respect needs,after 90 staff is particularly valued company in spiritual emotional value,through the study found that flexible work arrangements,tea time,team construction funds in the Internet industry is quite popular with employees,A company will absorb the adoption of the above methods.4)The Internet advertising agency industry represented by Company A does not pay enough attention to human resources,which leads to the low professionalism of employees and the inability to recruit and manage employees in A more scientific way,leading to the imperfections of several basic systems of the company.The deficiencies of this study are: first,limitations.This study only takes COMPANY A as the object of study.Although industry data is referred to in the study or in the study,there are still limitations because the data of resigned employees are all from Company A.Second,timeliness.The Internet industry changes with each passing day,there are constantly new challenges,problems and opportunities,this paper is only applicable to the current A company advertising optimization staff turnover and countermeasures.
