| With the increasing complexity of the social environment,today’s era has become volatile fuzzy VUCA era.The company faces more and more uncertainty and competitiveness in the external environment.The resources within the team have been difficult to cope with the challenges brought by the changing environment,and crossborder has become inevitable.Employees’ boundary-spanning behavior refers to an active behavior that individuals establish contact and constantly interact with relevant parties outside the team in order to achieve the expected goals.Relevant research shows that employee boundary-spanning behavior is not only closely related to leadership behavior and work attitude,but also can significantly promote the realization of task performance and team performance.Therefore,it is very important to study the factors that affect employees’ boundary-spanning behavior,guide management practice and ensure that the organization can achieve sustainable development in a complex and volatile environment.Based on the theory of resource protection and the theory of social information processing,from the perspective of psychological perception of employees,this study assumes the availability of psychological and team motivation climate as mediating variables and moderating variables respectively from the perspective of employees’ psychological perception,and constructs the influence mechanism of leadership empowerment on employees’ boundary-spanning behavior.By collecting the questionnaire data of enterprise employees in Heilongjiang,Shandong,Beijing,Tianjin and other places,277 valid samples were finally recovered.SPSS26.0 and AMOS26.0 are used to analyze the sample data to demonstrate the relationship among leadership empowerment,psychological availability,team motivational climate and employee boundary-spanning behavior.The results show that leadership empowerment is positively correlated with employee boundary-spanning behavior;psychological availability partially mediates the relationship between leadership empowerment and employee boundary-spanning behavior;team motivational climate moderates the relationship between psychological availability and employees’ boundary-spanning behavior.Team proficient motivational climate strengthens the positive influence between psychological availability and employees’ boundary-spanning behavior,while team performance motivational climate weakens the positive influence between psychological availability and employees’ boundary-spanning behavior.By exploring the mechanism of leadership empowerment on employees’ boundary-spanning behavior,it confirms the positive role of leadership empowerment on employees’ boundary-spanning behavior,and enriches the research ideas of leadership behavior and employees’ boundary-spanning behavior.Revelation enterprises should strengthen the attention of the boundary-spanning behavior of employees,leaders should also recognize the importance of enhancing their behavior ability,actively change their roles,and pay attention to the needs and development of employees,at the same time,the organization should also actively create a harmonious,interactive and shared team proficiency motivation atmosphere,to stimulate employees to carry out boundary-spanning activities of the initiative to promote the sustainable development of enterprises. |
